摘 要:目的调查山东省潍坊市男护士职业认同及离职意愿现状,了解男护士职业认同及离职意愿的影响因素,探讨男护士职业规划辅导与职业认同及离职意愿的相关性,进一步探索提高男护士职业认同,降低离职意愿的方法。方法本研究以山东省潍坊市13所二、三级医院男护士为研究对象,以一般资料调查表、护士职业认同调查量表及护士离职意愿量表为工具,采用便利抽样法,对潍坊市177例男护士进行问卷调查。结果潍坊市男护士职业认同感总分为(112.36±19.58)分,各维度平均得分从高到低为职业挫折应对(3.86±0.68)分,职业自我反思(3.86±0.73)分,职业社会支持(3.83±0.68)分,职业认知评价(3.66±0.72)分,职业社交技能(3.62±0.70)分。离职意愿总分为(13.03±3.80)分。多元回归分析显示是否接受过职业规划辅导是男护士职业认同及离职意愿的共同影响因素,相关性分析发现是否接受过职业规划辅导与离职意愿呈负相关,与职业认同呈正相关。结论潍坊市男护士职业认同处于中等水平,离职意愿较高。用人单位应定期对男护士进行职业规划辅导,以提高其职业认同感,减少离职意愿,稳定男护士队伍。Objective To investigate the current situation of male nurses'professional identity and resignation intention in Weifang City,Shandong Province,to understand the influencing factors of male nurses'professional identity and resignation intention,to explore the correlation between male nurses'career planning counseling and professional identity and resignation intention,and to further explore the methods to improve male nurses'professional identity and reduce resignation intention.Methods In this study,male nurses in 13 secondary and tertiary hospitals in Weifang City,Shandong Province were taken as the research objects.With tools of general information questionnaire,nurses'professional identity questionnaire and nurses'resignation intention questionnaire,convenience sampling method was adopted to conduct questionnaire survey among 177 male nurses in Weifang City.Results The total score of professional identity of male nurses in Weifang was(112.36±19.58),and the average score of each dimension from high to low was career frustration coping(3.86±0.68),career self-reflection(3.86±0.73),career social support(3.83±0.68),career cognition evaluation(3.66±0.72)and career social skills(3.62±0.70).The total score of resignation intention was(13.03±3.80).Multiple regression analysis showed that whether the male nurses had received career planning counseling was the common influencing factor of their professional identity and resignation intention.Correlation analysis found that whether they had received career planning counseling was negatively correlated with their resignation intention,while positively correlated with their professional identity.Conclusion The professional identity of male nurses in Weifang is at a medium level and their resignation intention is high.Employers should give career planning guidance to male nurses on a regular basis,so as to improve their sense of professional identity,reduce resignation intention and stabilize the team of male nurses.
