摘　　要：目的以既往建立的评价指标体系为基础,确定各层次指标权重,完成专科医师规范化培训胜任力模型。方法运用层次分析法建立专科医师评价指标递阶层次结构模型,构造两两比较矩阵,利用Matlab自编程序计算各级指标权重及组合权重,并进行一致性检验。结果确定各层次指标体系权重,在一级指标中,技能和品质素养所占的权重较大,分别为0.2779和0.2441,说明专家普遍认可技能项是专科医师最应该具备的胜任特征,品质素养作为模型中深层次特征,同样对岗位胜任力有着决定性的影响。知识所占的权重居第三位,为0.2238,反映为有效应对医学科学技术的迅猛发展,专科医师需要不断更新医学及相关学科知识。社会能力和自我认知所占的权重基本相等,分别为0.1359和0.1184,揭示处于转型变革期,优秀的专科医师须具备良好的社会适应及危机处理能力。结论构建的胜任力模型基本涵盖专科医师应该具备的岗位胜任力,与专科医师规范化培训的要求与目标相匹配,可以为专科医师的管理、培训和考核提供量化工具和理论参考。Objective Based on the evaluation index system established in the past,the weights of indica⁃tors at all levels are determined to complete the competency model of standardized training for specialists.Methods The hierarchical structure model of specialist evaluation index was established by analytic hierarchy process,and the pairwise comparison matrix was constructed.The self-programmed Matlab was used to calculate the weights of all levels of indicators and combination weights,and to check the consistency of the comparison matrix.Results Determine the weight of each level index system,and complete the construction of specialist competency model.A⁃mong the primary indicators,skills and quality literacy accounted for a larger proportion,0.2779 and 0.2441,re⁃spectively.It showed that experts generally agreed that skills were the most important competency characteristics for specialists.And quality literacy,as a deep-seated feature in the model,also had a decisive impact on post compe⁃tency.Knowledge occupied the third place with the weight of 0.2238,which reflected that specialists need to con⁃stantly update the knowledge of medicine and related disciplines to effectively cope with the rapid development of medical science and technology.The social skills and self-awareness weights were basically equal,0.1359 and 0.1184,respectively.It revealed that during the transitional period,excellent specialists must have good social a⁃daptability and crisis management ability.Conclusion The constructed competency model basically covers the post competency that a specialist should possess.It matches the requirements and objectives of the standardized training of specialists.It can provide quantitative tools and theoretical references for the management,training and assess⁃ment of specialists.
