领导幽默与高情绪劳动者职业倦怠:积极情绪和领导-成员交换关系的链式中介作用

摘  要:职业倦怠现象在高情绪劳动者中频频发生且危害极大,其干预研究引发各界的热切关注。文章基于资源保存理论和社会交换理论,通过数据分析表明,领导幽默负向影响员工职业倦怠,积极情绪和领导—成员交换关系在领导幽默影响员工职业倦怠的过程中起链式中介作用,即领导幽默通过增加员工感知到的积极情绪,进而提高领导-成员交换,最终降低员工职业倦怠。研究结果为本土企业管理者有效运用“幽默”管理工具和干预员工职业倦怠提供理论指导。The phenomenon of job burnout occurs frequently in high emotional workers and has great harm.The intervention re⁃search has aroused the keen attention.Based on resource of conservation theory and social exchange theory,316 data collected in three stages the study analyzes the data toshow that leader humor negatively affects employees’job burnout,and positive emotions and leader member exchange play a chain mediating role in the process of leader humor influencing employees’job burnout,that is,leader humor can increase employees’perceived positive emotions and then improve their job burnout high leader-member ex⁃change can reduce employee burnout.The results provide theoretical guidance for domestic managers to use humor as a manage⁃ment tool and the intervention of employees’job burnout.
