摘  要:工作场所包容感产生于员工在工作环境中归属和独特价值需求双重满足的情形,它对员工的行为、态度有着重要的影响。尤其是在目前劳动力多样化的背景下,提高员工知觉到的包容感能帮助员工建立积极的工作态度,提高工作表现,继而提升组织绩效。然而,现有研究对其前因形成探究不足,未能体现其内涵及形成过程。本研究立足雇佣身份多样性情境,基于人-环境匹配理论,从匹配的增补型和互补型二类特征入手构建研究模型,分析其中员工工作场所包容感前因与形成机制。进一步地,本研究从组织雇佣身份多样性、组织氛围以及个人身份出发探讨形成机制的边界条件,构建了一个跨层研究模型。本研究基于雇佣身份多样性情境推进了对工作场所包容感形成机制的思考,有助于企业更大程度利用好人力资本,实现可持续发展。Perceived workplace inclusion derives from the dual satisfaction of both employees’ belongingness and value uniqueness needs in the workplace. It has an important impact on employee behavior and attitude. Especially in the workforce diversity context, perceived workplace inclusion contributes to employees’ positive attitude and performance, thereby beneficial to organizational performance. However, extant literature lacks discussions on its antecedents, failing to reflect the dual-need nature of inclusion perceptions. Leveraging employment diversity context and Person-Environment Fit theory, this study develops a research model on antecedents of employees’ perceived workplace inclusion from the perspective of supplementary fit and complementary fit. Furthermore, this study proposes a cross-level research model with the boundary roles of organizational employment diversity, organizational climate, and personal employment status in fostering employees’ inclusion perception. This study contributes to the knowledge of antecedents and formation mechanism of perceived workplace inclusion through the lens of employment diversity, offers suggestions for management practice, and helps organizations capitalize on human resources for sustainability.
