摘  要:目的分析护士组织气氛、隐性缺勤和工作投入的关系。方法2019年12月至2020年1月选取山东省青岛市某三级甲等医院的575名护士为研究对象,采用一般资料问卷、组织气氛问卷、中文版斯坦福隐性缺勤量表和工作投入量表对其进行调查研究。结果护士组织气氛条目均分为(4.37±0.82)分,处于中等偏上水平。Person相关分析显示,护士组织气氛与隐性缺勤呈负相关(r=-0.338,P<0.01)、与工作投入呈正相关(r=0.430,P<0.01);结构方程模型显示组织气氛在影响护士的工作投入的过程中,标准化总效应为0.530,标转化直接效应为0.430,标准化间接效应为0.100,其中中介效应占比为18.87%,护士的隐性缺勤在组织气氛对工作投入的影响过程中发挥部分中介效应。结论护士的隐性缺勤较高,工作投入状况相比于其他行业较差。护士的组织气氛水平越高,隐性缺勤越低,工作投入水平越高;护士的隐性缺勤在组织气氛对工作投入的影响过程中发挥部分中介作用。Objective To explore the relationship among organizational climate,recessive absence and work engagement of nurses.Methods A total of 575 nurses from a 3A-level hospital in Qingdao,Shandong Province were selected as the research subjects from December 2019 to January 2020.General information questionnaire,organizational climate questionnaire,Stanford Recessive Absence Scale in Chinese and Utrecht Work Engagement Scale were used to investigate them.Results The average score of organizational climate items for nurses was(4.37±0.82),which was above the medium level.Person correlation analysis showed that there was a negative correlation between organizational climate and recessive absence(r=-0.338,P<0.01),and a significant positive correlation between organizational climate and work engagement(r=0.430,P<0.01).The structural equation model showed that the total effect of standardization was 0.530,the direct effect of standard transformation was 0.430,and the indirect effect of standardization was 0.100,among which the mediating effect accounted for 18.87%.The recessive absence of nurses played a part of mediating effect in the influencing process of organizational climate on work engagement.Conclusion The recessive absence of nurses is higher,and their work engagement is worse than other industries.The higher the organizational climate of nurses,the lower the recessive absence,and the higher the level of work engagement.The recessive absence of nurses plays a partial mediating role in the process of the influence of organizational climate on work engagement.
