摘  要:目的了解护理管理者对护士配置现状的认知和体验,探讨影响护士配置的关键因素。方法2020年11月至2021年1月,采用目的抽样法选取重庆市三级综合医院的23名护理管理者为研究对象,采用半结构式深入访谈,Colaizzi现象学分析法进行资料分析。结果提炼出4个主题:现有临床一线护士配置不能充分满足患者需求;优质护理人才短缺及浪费现象并存;突发公共卫生事件对护士固定配置影响明显;护士配置标准应综合考虑多方面因素。结论护士配置除了考虑成本效益以外也要综合考虑其他多方面的因素,可根据不同科室临床工作需求进行调整。突发公共事件对护士配置影响明显,应建立机动护士库。Objective To investigate the current status of nursing staffing based on nursing manager’s perspective,and determine the key factors affecting the human resource allocation.Methods A total of 23 nursing managers in tertiary general hospitals in Chongqing were subjected by objective sampling during November 2020 and January 2021,and investigated by semi-structured in-depth interviews.Colaizzi phenomenological analysis was used for data analysis.Results Four themes were extracted as follows:(1)The present nursing staffing in some departments did not meet the job demands;(2)There coexisted shortage and misuse of high-quality nursing talents;(3)Public health emergencies had evidently affected nursing staffing;(4)Many factors must be taken into account for the allocation of nursing human resources.Conclusion In addition to the cost-effectiveness,nurse allocation should also consider many other factors comprehensively,and the nursing staffing pattern can be adjusted according to different clinical work needs and other comprehensive factors.Public emergencies have an obvious impact on nursing staffing,and the flexible nursing team should be established.
