摘  要:追随力被普遍认为是实现领导者与团队目标的重要积极因素,但随着员工工作价值观与组织架构的改变,团队追随力对员工行为与领导效能可能是一把"双刃剑"。团队追随力在何种条件下通过怎样的机制对团队层面的主动性行为和领导效能产生消极影响?为回答这一问题,引入竞合理论对团队追随力引致的团队内竞争与合作行为进行理论分析,并提出了理论模型。对通过四阶段纵向调查有效获得的336对领导者—下属配对数据运用层次回归与结构方程模型分析,研究结果稳健地支持了理论假设。研究发现:(1)团队追随力同时引致了团队成员间的竞争与合作行为,二者均显著中介了团队追随力影响近端主动性行为的过程;(2)团队氛围、团队冲突与主动性行为循序中介了团队追随力对远端领导效能的显著正向、负向影响;(3)团队冲突调节了团队氛围对团队追随力与主动性行为间的积极间接影响,当团队冲突水平较低时,这一传导路径得以有效存在,而当团队冲突水平较高时,团队氛围的积极间接影响被减弱甚至不存在。Leadership plays a key role in the development and success of an organization.With the instability characteristic of the external environment and changes of Cainozoic employees’work values,however,the decisive impacts of leaders and leadership in an organization are being influenced by more and more factors.Among them,team followership and team conflicts caused by it have become a significant factor that leaders have to pay great attention to.This paper aims to reveal the mechanism where team followership influences leadership effectiveness through team climate,team conflicts,and further proactive behaviors within the team.Meanwhile,it focuses on exploring the boundary conditions of conflicts among team members that affect the team followership effect,thereby expanding the framework of Coopetition theory and improving the theoretical model of followership research.The coopetition theory suggests that competition and cooperation exist in every moment and the same moment of value creation.They are interdependent rather than reciprocal.The harmonious team climate is used to characterize cooperation,and the conflicts among team members is used to represent competition.In the specific context of team members following a leader,this paper holds that although team followership can produce a harmonious team climate,but also lead to team conflicts.The actual effect of team followership is affected by the cross-influence of positive and negative factors.We select team leaders and subordinates from several private and state-owned enterprises in Beijing,Shenzhen,Hangzhou and other places as survey subjects.The multiple-informants technology is utilized to match the differential evaluation of team followership effect between subordinates and leaders.In addition to the multi-source research design,the four-stage longitudinal questionnaires dynamically and continuously track the team followership effect.Results of hierarchical regression and structural equation model support our theoretical hypotheses:1)team followership prod
