On Participatory Leadership of Cadres of the Cadet Company in Military School

摘　　要：我国多数军事院校学员队采用参与式领导,因此提升学员队队干部参与式领导能力是确保军校学员培养质量的一个重要途径。通过结构方程模型分析军校学员队队干部参与式领导的作用机理和实际效果,并提出提升学员队队干部参与式领导能力的建议。结果表明:参与式领导能够正向影响组织绩效和组织归属感,角色清晰度能够正向影响组织归属感,组织归属感作为中介因素正向影响组织绩效。角色清晰度的调节作用部分显著,队干部角色清晰度和骨干角色清晰度具有调节作用,非学员骨干角色清晰度不具有调节效用。The participatory leadership is adopted by the most military schools,so improving the participatory leadership abilities of the cadres is an important way to ensure the training quality of cadets.The structural equation model is used to analyze the mechanisms and actual effects of the participatory leadership of cadres,and the suggestions are put forward improve the participatory leadership abilities of cadets.Results show that participatory leadership can positively affect the sense of belonging of the organization and the organizational performance,role clarity can positively affect organizational sense of belonging,and the organizational sense of belonging,as an intermediary factor,can positively affect the organizational performance.The moderating effect of role clarity is partly significant:the role clarity of the cadres and the student backbones have the moderating effect,while the role clarity of non-student backbones does not have.
