摘 要:目的:基于供方视角了解家庭医生工作满意度现状,分析影响因素,为深入推进家庭医生签约服务,提高家庭医生工作满意度提供科学依据。方法:采用分层随机抽样法,于2019年5月对菏泽市不同地区的家庭医生进行问卷调查,了解菏泽市家庭医生人口学特征、工作满意度情况。采用logistic回归分析探讨工作满意度的影响因素。结果:家庭医生人员构成中,[30,45]岁年龄组占70.10%,家庭医生职称以初级为主,占68.56%;菏泽市家庭医生对签约服务制度非常了解者占35.05%,一般了解者占61.86%;菏泽市家庭医生工作满意度为62.54%,文化程度、考核制度、工作量、工作时间、报酬公平性、职称和平均月收入对家庭医生工作满意度的影响,差异均有统计学意义(OR值分别为2.912、3.307、3.136、2.656、3.536、0.628、0.515,P均<0.05)。结论:职称、文化程度、平均月收入、是否建立考核制度、工作时间、工作量和报酬公平性是家庭医生工作满意度的主要影响因素。提升家庭医生专业能力,建立科学有效的绩效考核机制、激励机制,是提高家庭医生工作满意度的有效方法,以保证家庭医生签约服务稳定发展。OBJECTIVE With the implementation of the family doctor contracting system,the current status and job satisfaction of the family doctor team members were analyzed from the perspective of the supply side,and the existing problems in the family doctor contracting service were analyzed to provide a scientific basis for further promoting the family doctor contracting service.METHODS Through consulting relevant literature,questionnaire surveys and professional consultation methods,the contracted service forms and service status were discussed around the formulated relevant policies,development status,implementation status,and audience status.The stratified random sampling method was used to survey family doctors in various regions of Heze to understand the current status of family doctor contracting services,and the current status and satisfaction of family doctor team service staff.RESULTS In the composition of family doctors,the age group of [30,45] accounted for 70.10%,and the professional titles were mainly junior,accounting for 68.56%;family doctors in Heze who were very familiar with the contract service system account for 35.05%,and those who generally understand account for 61.86%;factors affecting job satisfaction of family doctors:education level,assessment system,workload.CONCLUSION Professional title,education degree,average monthly income,whether constructed assessment system or not,working hours,workload,remuneration fairness were the main factors affecting the work satisfaction of family doctors.Improving the professional ability of family doctors and establishing a scientific and effective performance assessment mechanism and incentive mechanism was an effective way to improve the work satisfaction of family doctors to ensure the stable development of contracted services for grass-roots family doctors.
