摘  要:目的探讨临床一线护士岗位胜任力、自我效能感与工作绩效的相关性。方法针对2020年1月——2021年1月在院工作的临床一线护理人员中,采取随机抽样法对本院工作年限超过5年的临床一线护士368名进行抽样,并发放相关调查问卷。先对入组护士的一般资料,如性别、年龄、学历、职称、来源科室、工作年限和用工性质等进行统计,并通过Harman单因子检验对拟入组项目实施探索性因子分析,并获得特征值,并通过第一因子解释变异量。随后针对护士岗位胜任力、自我效能感与工作绩效的相关性行矩阵分析,并建立结构方程模型,计算原模型和修正后模型的拟合指数。结果工作胜任能力与护士自我效能感、工作活力、主动奉献精神、工作专注度、任务绩效、周边绩效均呈正相关性(r=0.456、0.427、0.882、0.743、0.353和0.259,P<0.05),护士自我效能感与工作活力、主动奉献精神、工作专注度、任务绩效和周边绩效亦均呈正相关性(r=0.406、0.341、0.972、0.289和0.153,P<0.05),岗位胜任能力、工作投入情况和护士自我效能感均与预测工作绩效具有正相关性(P<0.05),同时岗位胜任能力还可通过工作投入情况和护士自我效能感对工作绩效产生间接预测效应(P<0.05)。岗位胜任能力对工作绩效的标准化总效应达到0.49,可得岗位胜任能力、工作投入情况和护士自我效能感解释因变量工作绩效总变异为40%。结论提高综合医院护士岗位胜任力和自我效能感,对增加临床护理工作者的工作绩效有重要意义。Objective To explore the correlation between job competence,self-efficacy and job performance of nurses in general hospitals.Methods According to the clinical frontline nurses who worked in the hospital from January 2020 to January 2021,368 front-line clinical nurses who have worked for more than 5 years in our hospital were sampled by random sampling method.Firstly,the general data of nurses in the group,such as gender,age,educational background,professional title,department of origin,working years and nature of employment,etc.,were counted,and exploratory factor analysis was carried out on the proposed projects by Harman single factor test,and the characteristic values were obtained,and the variance was explained by the first factor.Then,according to the correlation among nurses'job competence,self-efficacy and job performance,matrix analysis was carried out,and structural equation model was established to calculate the fitting index of the original model and the revised model.Results Job competence was positively correlated with nurses'self-efficacy,work vitality,active dedication,work concentration,task performance and peripheral performance(r=0.456,0.427,0.882,0.743,0.353 and 0.259,P<0.05).Nurses1 self-efficacy was also positively correlated with work vitality,active dedication,work concentration,task performance and peripheral performance(r=0.406,0.341,0.972,0.289 and 0.153,P<0.05).Job competency,job engagement and nurses’self-efficacy were all positively correlated with predicting job performance(P<0.05).Meanwhile,job competence can indirectly predict job performance through job involvement and nurses'self-efficacy(P<0.05).The standardized total effect of job competence on job performance was 0.49,and the total variation of job performance as the explanatory dependent variables of job competence,job engagement and nurses'self-efficacy were 40%.Conclusion Improving the job competence and self-efficacy of nurses in general hospitals is of great significance to increasing the work performance of clinical nu
