摘 要:目的:构建基于因素记点法和区间层次分析法的临床护士绩效评价体系,为深化优质护理服务内涵提供参考。方法:采用文献研究法及德尔菲法制定护士绩效薪酬要素,构建临床护士绩效评价体系。采用区间层次分析法(IAHP)确定临床护士绩效评价权重,采用因素记点法为护士绩效要素赋值。结果:三轮咨询专家积极性较高,其应答率分别为91.7%、91.3%、95.0%。三轮咨询专家Cr均>0.9,全部指标CV<0.1,专家意见趋于一致,三轮协调系数分别为0.910、0.935、0.987(P均<0.01)。经过三轮专家咨询,最终形成了临床护士绩效评价指标体系,共20项指标。使用临床护士绩效评价指标对护士进行绩效管理后,护士薪酬满意度各维度及总体满意度较使用前明显提高(P<0.05)。结论:构建基于因素记点法和区间层次分析法的临床护士绩效评价体系,对提高护士薪酬满意度,深化优质护理服务内涵具有深远意义。Objective:To construct a performance evaluation system on clinical nurses based on point-factor method and interval analytic hierarchy process,so as to provide references for deepening the connotation of high-quality nursing service.Methods:The literature research method,and Delphi method were used to establish the factors of nurses'performance salary,and construct the performance evaluation system of clinical nurses.Interval analytic hierarchy process(IAHP)was used to determine the weight of clinical nurses'performance evaluation,and point-factor method was used to assign values to the factors of nurses'performance.Results:The enthusiasm of experts in three rounds of consultation was high,and their response rate were 91.7%,91.3%,and 95.0%respectively.Cr was more than 0.9 for all three rounds of consulting experts,and variation coefficient of all indicators was less than 0.1,and expert opinions tends to be unanimous.The coordination coefficients of the three rounds were 0.910,0.935 and 0.987,respectively(P<0.01).After three rounds of expert consultation,the performance evaluation system of clinical nurses was finally established,which included 20 indicators.After using clinical nurse performance evaluation indicators to perform performance management on nurses,the dimensions of nurse pay satisfaction and overall satisfaction were significantly improved compared to before use(P<0.05).Conclusion:The construction of the performance evaluation system of clinical nurses based on point-factor method and interval analytic hierarchy process is of far-reaching significance for improving nurses'pay satisfaction and deepening the connotation of high-quality nursing service.
