摘 要:随着媒体产业的不断变革,传媒创新成为媒体经营与管理的重要议题,而在传媒组织的创新中,领导力发挥着关键作用。本文基于变革型领导理论,通过对来自9家传媒组织的12名传媒从业者进行深度访谈,探讨变革型领导方式在传媒组织中的体现及特殊属性,并重点关注其如何激发传媒组织员工的创新行为,进而推动传媒创新。研究结果表明,传媒组织中的变革型领导对以创意员工为主的组织创新行为至关重要,基于变革型领导理论的四个维度,传媒领导可以有效发挥自身及组织成员的创新意识与才能、引导传媒组织价值方向并承担社会责任、驱动创意员工追求目标与愿景、营造良好的创新文化与氛围等,推动传媒实践的开展和传媒组织的创新。研究根据传媒产业所特有的创意文化属性和社会价值属性,为传媒组织领导推动传媒组织商业与社会文化价值相统一的可持续创新提供借鉴价值。With the continuous change of the media industry,media innovation has become an important issue in the field of media economy and management.Leadership plays a key role in media innovation.Based on the theory of transformational leadership,the author conducted in-depth interviews with 12 media practitioners from 9 media organizations to explore the performance and particularity of transformational leadership in media organizations.and focus on how transformational leaders stimulate the innovative behavior of media employees and then promote organizational innovation.The results show that transformational leadership in media organizations is very important to organizational innovation behavior dominated by creative employees,based on the four dimensions of transformational leadership theory,media leaders can effectively give full play to the innovative consciousness and ability of themselves and their organizational members,guide the value direction and social responsibility of media organizations,drive creative employees to pursue goals and visions and create a good innovative culture and atmosphere.Promote the development of media practice and the innovation of media organizations.According to the unique attributes of creative culture and social value of the media industry,the study provides a reference value for the leaders of media organizations on how to promote the sustainable innovation of the unity of commercial and social and cultural values of media organizations.
