摘  要:本文探讨创新驱动报酬对员工创造力的影响,并依据计划行为理论和经验学习理论分析失败学习在创新驱动报酬与员工创造力关系中的中介作用。以248位高新技术企业研发部门员工为研究对象,采用结构方程模型进行统计分析,并利用Bootstrap分析法对中介作用模型进行检验。研究结果显示:创新驱动报酬对员工创造力具有积极影响;失败学习在创新驱动报酬与员工创造力的关系中发挥完全中介作用。创新驱动报酬可以促进失败学习,进而对创造力产生积极影响。This paper discusses the influence of innovation-driven remuneration on employees’creativity,and analyzes the mediating role of learning from failure in the relationship between innovation-driven remuneration and employees’creativity according to the theory of planned behavior(TPB)and empirical learning.248 employees of R&D department of high-tech enterprises are taken as the research object.The structural equation model is used for statistical analysis,and the Bootstrap analysis method is adopted to test the mediating model.The results show that innovation-driven remuneration has a positive impact on employee creativity;failure plays a completely mediating role in the relationship between innovation-driven remuneration and employee’s creativity.Innovation-driven remuneration can promote learning from failure,and then have a positive impact on creativity.
