摘 要:目的了解军队医院非现役文职护士工作投入现状,并探讨角色压力、工作-家庭平衡对工作投入的影响路径。方法2021年3月,通过问卷星系统选取解放军总医院及下属医学中心非现役文职护士189例作为调查对象。采取线上调查方式对其进行问卷调查,并对数据进行分析。结果非现役文职护士工作投入得分[(48.11±4.07)分]显著高于合同制护士[(46.96±3.41)分](t=5.789,P<0.01)。工作投入与工作-家庭平衡及工作平衡、资源共享、家庭平衡均呈显著正相关(r=0.655、0.465、0.551、0.276,均P<0.01),与工作角色压力、家庭角色压力均呈显著负相关(r=-0.638、-0.603,均P<0.01)。军队医院非现役文职护士工作平衡、资源共享、家庭平衡在工作角色压力与工作投入之间有部分中介作用,工作平衡、资源共享在家庭角色压力与工作投入之间有部分中介作用。结论军队医院非现役文职护士工作投入与角色压力、工作-家庭平衡具有密切的关系,工作平衡、资源共享在角色压力与工作投入之间具有中介作用。Objective To explore the status of work engagement and the impact path of role pressure and work-family balance on work engagement of non-commissioned civilian nurses in military hospitals.Methods From March 2021,totally 189 non active civilian nurses in the PLA General Hospital and its subordinate medical centers were selected as the subjects.Online survey was adopted to conduct questionnaire survey,and the data was analyzed.Results The score of work engagement in non-commissioned civilian nurses(48.11±4.07)was significantly higher than that in contract nurses(46.96±3.41)(t=5.789,P<0.01).Work engagement was positively correlated with work-family balance,work balance,resource sharing and family balance(r=0.655,0.465,0.551,0.276,all P<0.01),and negatively correlated with work role pressure and family role pressure(r=-0.638,-0.603,both P<0.01).Work balance,resource sharing and family balance had a partial mediating effect between work role pressure and work engagement.Work balance and resource sharing had a partial mediating effect between family role pressure and work engagement.Conclusion The work engagement of non-active civilian nurses in military hospitals is closely related to family role pressure and work-family balance.Work balance and resource sharing had a partial mediating effect between family role pressure and work engagement.
