摘 要:目的了解重症监护室护士离职意愿,并分析其与工作压力源、职业认同的相关性。方法2021年3—5月选取河南省某4所三级综合医院240名重症监护室护士作为研究对象,采用一般资料量表、离职意愿量表、护士工作压力源量表及职业认同量表进行调查。结果单因素分析显示,劳动人事关系、是否支援过疫情地区以及对薪酬的满意度是重症监护室护士离职意愿的影响因素(P<0.05)。Pearson相关分析显示,重症监护室护士离职意愿总分与工作压力总分呈正相关(P<0.05),与职业认同总分呈负相关(P<0.05)。多元线性回归分析显示,是否支援过疫情地区、护士工作压力总分、对薪酬的满意度是离职意愿的影响因素(P<0.05)。结论河南省重症监护室护士离职意愿受多种因素影响,医院管理者可以通过合理分配奖金绩效、制订合理公平的晋升职称方案、创造良好的工作环境及加强对重症监护室护士的理解与支持等措施,降低重症监护室护士离职意愿,从而稳定重症监护室护理队伍。Objective To understand the turnover intention of intensive care unit(ICU)nurses and analyze its correlation with work stressors and occupational identity was as the study subject.Methods A total of 240 ICU nurses in a 4 tertiary general hospital in Henan province from March to May 2021were selected as the study objects,and the general data scale,turnover intention scale,nurse work stressor scale and occupational identity scale were used for investigation.Results Univariate analysis showed that the labor and personnel relations,whether they had supported the epidemic area and satisfaction with salary were the infl uencing factors of ICU nurses'willingness to leave(P<0.05).Pearson correlation analysis showed that the total score of ICU nurses'turnover intention was positively correlated with the total score of work stress(P<0.05),and negatively correlated with the total score of occupational identity(P<0.05).Multiple linear regression analysis showed that the whether they had supported the epidemic area,total score of nurses'work stress and satisfaction with salary were the infl uencing factors of ICU nurses'willingness to leave(P<0.05).Conclusion The resignation willingness of ICU nurses in Henan province was aff ected by many factors.Hospital managers can reduce the willingness of nurses to leave by rationally allocating bonus performance,formulating a reasonable and fair promotion plan,creating a good working environment,and strengthening the understanding and support of ICU nurses,thereby stabilizing the ICU nursing team.
