摘  要:培养高质量教师队伍是推动教育高质量发展的重要抓手和关键举措。选取7位深圳市“年度教师”和2位深圳市某区教育局教师发展中心主任及1位研究教师教育的高校教师进行深度访谈,试图从多角度探究卓越教师的个人特质及其成长影响因素。通过对访谈稿进行类属分析发现,卓越教师有其独特的内生力及外延辐射引领力。卓越教师的个人特质集中体现在:拥有自信执著、坚毅勤奋、积极向上的内生力;具有热爱学生、热爱生活、高尚无私的师德品质;具备较强的学习力、领悟力、表现力;拥有系统思维方式、敏锐洞察力与反思力;具有超强的创生力、信息捕捉力、传授知识的技能;关注学生生命价值、有同理心、共情力强;具有示范引领的影响力。卓越教师成长影响因素包括个人主体性因素和环境客体性因素。其中,主体性因素起主导决定作用,客体性因素起支持促进作用。通过探讨深圳市“年度教师”的个人特质及其成长影响因素,可以进一步探究卓越教师培养机制,以期为培养高质量教师提供参考。Cultivating high-quality teachers is an important topic to promote the high-quality development of education.How to cultivate high-quality excellent teachers is worth exploring.This article adopts the interview method,selecting 7 Teachers-of-the-Year in Shenzhen,2 directors from the Teacher Development Center of a District Education Bureau in Shenzhen and 1 university professor who studies teacher education to conduct in-depth interviews,so as to explore the personal characteristics and growth mechanism of the annual teachers from multiple perspectives.By genus analysis of the interview manuscript,the study found that outstanding teachers have their unique endogenous force and radiation leading mechanism.This paper summarizes their qualities containing confidence,perseverance,positive endogenous force;they love their students and life and have noble education and ethics;they have high learning ability,flexible understanding;they think systematically,and have keen insight and are good at reflecting;they have ability to capture major information,can wisely impart knowledge,and have strong creativity;they are concerned about the value of life,have high emotional intelligence,and strong empathy;they have the charisma to influence and demonstrate leadership.Its growth influencing factors include individual subjectivity factors and environmental interaction factors,among which subjectivity factors play a decisive role and environmental factors play a supporting role.By exploring the personal characteristics and growth influence factors of the annual teachers in Shenzhen,and exploring the training mechanism,this paper hopes to help promote the cultivation of high-quality teachers.
