摘 要:管理研究须直面人的组织化实践,对其研究既可以着眼于管理的科学向度,也不能忽视管理的人文向度。如何更全面地诠释管理的人文向度?它体现管理中的精神资本的凝聚与建设。这种精神资本体现的价值观及其积极塑造状态可以总括性提炼为管理的意识形态向度。管理意识形态代表的管理之“魂”在传统社会就有广泛彰显,在现代管理初期被“去魅”,进而被搁置或遮蔽。在组织文化深入发展的背景下,管理的意识形态向度才有了更深入正面探讨的可能与必要。因为管理的精致化需要管理意识形态的支撑。而管理意识形态向度的基本定位和理论建构既有助于深入辨析意识形态与管理本质的关系,又有助于理清管理意识形态向度所折射的精神资本凝聚与价值观塑造中的问题关切、理论特色和分析框架。我们通过概念辨析、比较分析和历史分析揭示出管理意识形态向度的实质,就是一种在组织管理领域中的人为“构境”。它是一种文化价值观的主动引领与精神资本的主动凝聚。在组织文化深入影响管理实践的形势下,管理的意识形态向度既使管理思想分期表现出正、反、合的过程,又使组织构建更加精致化、组织文化价值观导向更加高尚化。Management research,directly facing people s organizational practice,should focus on the scientific dimension but cannot ignore the humanistic dimension.How to interpret the humanistic dimension of management more comprehensively?It embodies the cohesion and construction of spiritual capital in management.The values embodied in this spiritual capital and its positive shaping state can be generalized and refined into the ideological dimension of management.The“soul”of management represented by management ideology has been widely demonstrated in traditional society,while it has been“disenchanted”in the early stage of modern management,and then shelved or covered.Under the background of the in-depth development of organizational culture,the ideological dimension of management has the possibility and necessity of more in-depth and positive discussion.The refinement of management needs the support of management ideology.The basic orientation and theoretical construction of management ideology dimension not only help to analyze the relationship between ideology and management essence,but also help to clarify the concerns,theoretical characteristics and analysis framework in the cohesion of spiritual capital and the shaping of values reflected by management ideology dimension.Through concept identification,comparative analysis and historical analysis,we reveal the essence of management ideology dimension,which is an“artificial environment”in organization management.It is the active guidance for cultural values and the active cohesion of spiritual capital.In the context that organizational culture deeply affects management practice,the ideological dimension of management not only makes management thought reflect the positive,negative and combination stages,but also makes the organizational construction more refined and mes the orientation of organizational cultural values more noble.
