摘 要:如何在人员构成日益多样化的背景下提高社区工作者工作的幸福感和增强其组织公民行为,是社区服务机构提升基层社会治理能力面临的重要问题。本研究主要基于资源保存理论,从包容性氛围视角探索了该问题。本研究对北京市96个社区服务站的574名社区工作者进行了配对调查。运用跨层结构方程模型统计分析技术,发现社区服务站的包容性氛围对社区工作者的工作幸福感、组织公民行为具有显著正向作用,职场精神力在其关系中起中介作用;个体感知差异在包容性氛围与社区工作者职场精神力的关系以及职场精神力的中介效应中起正向调节作用。研究结果推进了包容性氛围以及职场精神力相关理论,并对多样化的社区工作者队伍管理具有启示作用。In the context of an increasingly diverse workforce,a key issue for community-service agencies to strengthen their social governance capabilities is to seek ways to improve the job well-being(JWB) of community workers and to enhance their organizational citizenship behavior(OCB).Compared with the structure of early community workers,the new workforce structure is younger,more professional,more gender-aware,and of a higher quality.A diverse team of community workers can better perform the responsibilities of community management and community services.However,this may lead to interpersonal conflicts,or even a decrease in the well-being of the workforce and a delay in the formation of organizational citizenship behavior,thus resulting in job burnout and job turnover.In order to explore the mechanism for the promotion of community workers’ job well-being and organizational citizenship behavior,grounded in resource conservation theory,this study builds a multilevel moderated mediation model based on a new perspective of a climate for inclusion in which the workplace spirituality is a mediator and the individual perceived dissimilarity is a moderator.In this study,data from 574 community workers nested in 96 community-service agencies were collected to test the proposed model.By using multilevel structural equation modeling analysis,the results show that a climate for inclusion among community-service agencies positively affects community workers’ job well-being and organizational citizenship behavior,and workplace spirituality plays a mediating role in their relationship.Additionally,individual perceived dissimilarity plays a significant positive moderating role in the relationship between a climate for inclusion and workplace spirituality,and the mediating effects of workplace spirituality.For theoretical implications,the research findings contribute to the literature related to inclusion and workplace spirituality and provide insights for the management of diversity among community-service agencies.First,this s
