摘 要:在长时间工作模式下,如何让下属更加专注、更具活力、更乐于奉献?这一问题已是组织学者们的重要议题。已有研究发现,下属正念特质可能是解决途径之一。但以往研究却忽略了组织环境中领导正念特质这一关键要素。本研究探讨了领导-下属正念特质匹配对下属工作投入的影响,以及表层扮演在其中的破坏作用。基于60位领导与316位下属配对数据,采用跨层次多项式回归与响应面分析,研究表明领导-下属正念特质形成匹配关系时,两者一致性程度越高,下属工作投入更高。即使处于同一模式下的匹配关系,领导-下属也会因正念特质水平的差异产生相异的影响。当处于一致匹配时,领导-下属正念特质都高时(相比于都低时),下属工作投入更高。当处于差异匹配时,领导低-下属高正念特质情形中(相比于领导高-下属低),下属工作投入更高。此外,表层扮演破坏了正念特质匹配对下属工作投入的影响。本研究结果有助于理解领导与下属正念特质如何共同影响下属工作投入,为提升员工工作投入提供理论与实践启示。In recent years,how to keep employees more dedicated,more energetic and more devoted has become a popular topic in organizational scholars.In previous studies,mindfulness trait which allow employees to focus on the present by no judging has been addressed as one of the possible solutions,while ignoring leaders’ mindfulness trait.Based on the paired questionnaire survey of 60 leaders and 316 followers,the data were tested by cross-level polynomial regression and response surface analysis to explore congruence effect of leader-followers’ mindfulness trait on followers’ work engagement,as well as the boundary of followers’ surface acting.The results showed that the more congruent in mindfulness trait between leaders and followers,the higher work engagement for followers.Even if in the same scenario,there were different effects due to the variation of mindfulness trait.In the congruent scenario,compared with "low leader and low follower" mindfulness trait congruence,followers’ work engagement was higher in "high leader and high follower" mindfulness trait congruence.In the incongruent scenario,compared with "high leader and low follower" mindfulness trait incongruence,followers’ work engagement was higher in "low leader and high follower" mindfulness trait incongruence.However,followers’ surface acting destroyed the effect of the relationship between leaders and followers’ mindfulness trait on work engagement.This research contributes to deepen our understanding of the mutual effect of mindfulness trait between leader and follower on followers’ work engagement,and provides theoretical and practical enlightenment for improving employee engagement.
