摘 要:背景基层卫生人员作为基层医疗卫生机构的中坚力量,其工作表现直接影响到基层医疗卫生机构的服务水平,薪酬满意度作为影响其工作表现的显著因素格外重要。目的了解湖北省基层卫生人员薪酬满意度情况并探索薪酬满意度因子,为进一步提升基层卫生人员薪酬满意度提出优化建议。方法从湖北省A市、B市、C市中选取15家基层医疗卫生机构开展问卷调查,调查对象共计302人,调查内容包括个人基本信息、薪酬满意度情况等,并运用SPSS24.0软件进行描述性统计和因子分析。结果基层卫生人员薪酬满意度总体平均得分为3.30;Bartlett’s球形检验χ^(2)值为7933.878,P<0.001,KMO值为0.971。通过因子分析提取公因子2个,按方差贡献率排序为薪酬结构与管理因子和薪酬与福利水平因子,其公因子总体平均得分分别为2.97和3.64;不同年龄段、受教育水平、工作地点、工作年限和岗位类别的基层卫生工作人员薪酬满意度情况存在较大差异。结论基层卫生人员薪酬满意度评价一般,应注重薪酬制度改革和薪酬管理能力提升,突出薪酬福利的激励作用,重点关注基层公共卫生人员和乡村医生的薪酬问题,体现薪酬分配公平性,以提升基层卫生人员薪酬满意度。Objective To understand the salary satisfaction of primary health staffs in Hubei Province,explore the factors of salary satisfaction,and put forward suggestions for further improving their salary satisfaction.Methods A total of 302 respondents were sampled from 15 primary medical institutions in A,B and C cities of Hubei Province,and surveyed in basic personal information and salary satisfaction Descriptive analysis and factor analysis were performed by SPSS 24.0 software.Results The average score of salary satisfaction of primary health staffs was 3.30.Its value of Bartlett’s chi-square test was 7933.878(P<0.001),and its KMO value was 0.971.Two common factors were extracted by factor analysis,and ranked as salary system factor and salary level factor according to variance contribution rate.The total average score of common factors was 2.97 and 3.64,respectively.There were significantly different salary satisfaction of grass-roots health staffs in different age groups,educational level,working place,working years and job categories.Conclusion The salary satisfaction evaluation of primary health staffs was general.It is necessary to implement the reform of salary management system and the improvement of salary management ability,highlight the incentive role of salary and welfare,pay attention to the salary of primary public health staffs and rural doctors,and reflect the fairness of salary distribution,which can improve the salary satisfaction of primary health staffs.
