摘 要:目的调查四川省8所三级甲等医院呼吸内科医务人员变革型领导风格、职业嵌入与职业倦怠现状,分析变革型领导风格在职业嵌入与职业倦怠中的中介作用。方法2021年6—7月,采用便利抽样法,使用一般资料量表、变革型领导风格量表、职业嵌入量表与职业倦怠量表对四川省8所三级甲等医院364名呼吸内科医务人员进行调查,并对数据进行分析。结果四川省8所三级甲等医院呼吸内科医务人员变革型领导风格得分为(51.99±13.18)分,职业嵌入得分为(50.76±9.31)分,职业倦怠得分为(68.40±8.45)分。变革型领导风格与职业嵌入均呈正相关(r=0.269~0.930,均P<0.05);变革型领导风格与情感衰竭和去人格化均呈负相关(r=-0.606~-0.728,均P<0.05),与个人成就感均呈正相关(r=0.105~0.218,均P<0.05);职业嵌入与情感衰竭和去人格化均呈负相关(r=-0.219~-0.722,均P<0.05),与个人成就感均呈正相关(r=0.107~0.188,均P<0.05)。中介效应分析显示,变革型领导风格在呼吸内科医务人员职业嵌入与职业倦怠之间起负向中介作用(β=-0.205,P<0.01),中介效应占总效应的41.16%。结论四川省8所三级甲等医院呼吸内科医务人员职业倦怠处于中等水平,医疗管理者应创造磁性医疗环境,提升医务人员变革型领导风格水平,改善并提高职业嵌入,从而降低其职业倦怠。Objective To investigate the status of transformational leadership style,occupational embedding and occupational burnout of respiratory medical staff in eight grade-A tertiary hospitals in Sichuan Province,analyze the mediating role of transformational leadership style between occupational embedding and occupational burnout. Methods From June to July 2021,the convenience sampling method was adopted to survey 364 respiratory medical workers in eight grade-A tertiary hospitals in Sichuan Province using general data scale,transformational leadership style scale,occupational embedding scale,and occupational burnout scale,and the data were analyzed. Results The score of transformational leadership style among respiratory medical staff in eight grade-A tertiary hospitals in Sichuan Province was(51.99±13.18)points,the occupational embedding score was(50.76±9.31)points,and the occupational burnout score was(68.40±8.45)points. The transformational leadership style was positively correlated with occupational embedding(r=0.269-0.930,P<0.05). The transformational leadership style was negatively correlated with emotional exhaustion and depersonalization(r=-0.606--0.728,all P<0.05), positively correlated with personal accomplishment(r=0.105-0. 218, all P < 0. 05). The occupational embedding was negatively correlated with emotional exhaustion and depersonalization(r =-0.219--0.722,all P<0.05),and positively correlated with personal accomplishment(r=0.107-0.188,all P<0.05). The mediating effect analysis showed transformational leadership style had a negative mediating effect between occupational embedding and occupational burnout in respiratory medical staff(β=-0.205,P<0.01),and the mediating effect accounts for 41.16% of the total effect. Conclusion The occupational burnout of respiratory medical staff in eight grade-A tertiary hospitals in Sichuan Province is at a moderate level,and the medical managers should create a magnetic medical environment,improve the level of transformational leadership styles of medical staff,red
