摘 要:目的:基于个人−环境匹配理论探讨女性医务人员工作−家庭平衡与离职倾向的关系。方法:采用工作−家庭平衡量表、压力知觉量表、职业倦怠量表和离职倾向量表对435名女性医务工作者进行调查。结果:中介及调节效应检验结果显示,工作-家庭平衡不仅能直接影响女性医务人员离职倾向水平,也可通过压力知觉和职业倦怠间接影响离职倾向(效果量分别为0.114,0.138),还可通过压力知觉→职业倦怠的链式中介间接影响离职倾向(效果量为0.077)。同时有无子女在该链式中介中起调节作用,即有子女的高压力女性医务人员的职业倦怠水平显著低于无子女的高压力女性医务人员。结论:工作-家庭平衡既能直接影响女性医务人员的离职倾向,也能通过压力知觉和职业倦怠的中介作用及其链式中介作用影响离职倾向,且有无子女在链式中介路径中起调节作用。Objective:To explore the effect of work-family balance on turnover intention in female medical staff,and the mediation and moderation of perceived stress and burnout.Methods:435 female medical staffs were recruited.The Work-Family Balance Scale,Perceived Stress Scale,Maslach Burnout Inventory 2 items,and Turnover Intention Scale were used.Results:The mediating and moderating effect tests showed that work-family balance not only directly influenced the level of the turnover intention in female medical staff,but also indirectly influenced the turnover intention through perceived stress and burnout(effect sizes 0.114 and 0.138,respectively).In addition,work-family balance indirectly influenced the turnover intention through the chain mediation of perceived stress→burnout(effect size 0.077).Moreover,with and without children played a moderation role on this chain mediation:high stress female medical staff with children had lower levels of burnout than those without children.Conclusion:Work-family balance influences turnover intention in female medical staff both directly and indirectly through the independent and chain mediating effects of perceived stress and burnout,in which with and without children moderates the chain mediation.
