摘 要:目的明确公立医院绩效考核激励作用影响因素,并分析其深层次的原因。方法对江苏省三级公立医院医务人员进行问卷调查,对问卷结果进行描述性统计分析和有序多分类logistic回归分析,探寻绩效考核激励作用的主要影响因素。结果绩效考核方案对医务人员的激励程度较低,医务人员个人因素对激励程度的影响较小;对绩效考核方案熟悉度、绩效考核方案合理性是主要的影响因素,并且与激励程度呈正向关系。结论医院领导应加强绩效考核工作的宣传,提高医务人员对绩效考核的重视程度,积极提升绩效考核的信息化程度。绩效考核应与绩效分配紧密结合,以激励医务人员更高效地开展工作。Objective To analyze the influencing factors of incentive effect of performance appraisal in public hospitals.Methods A questionnaire-based survey was conducted among medical staff in tertiary public hospitals in Jiangsu Province.Descriptive analysis and ordered multi-class logistic regression analysis were performed on the survey results to explore the main influencing factors of the incentive effect of performance appraisal.Results The incentive effect of performance appraisal protocol was low on the medical staff.The personal factors of the medical staff had fewer impacts on the motivation degree.The familiarity with the performance appraisal protocol and the rationality of the protocol itself were the main influencing factors and were positively related to the motivation degree.Conclusions Publicity,awareness and emphasis degree,and informatization degree should be enhanced in the performance appraisal among medical staff.l.Performance appraisal should be closely linked with compensation,so as to inspire medical staff to work more efficiently.
