摘  要:目的:厘清职场孤独感与员工离职倾向两者间的关系,为实施有效的干预举措提供借鉴。方法:系统检索中外文献数据库中有关职场孤独感与员工离职倾向关系的文献,运用元分析方法探索职场孤独感与员工离职倾向的相关关系。探讨文化差异、行业类型、组织任期、职场孤独感测量工具对两者关系的调节作用。采取漏斗图及Egger检验明确出版偏差问题。结果:本研究共获取22篇文献并利用随机效应模型对两者关系进行元分析。职场孤独感与员工离职倾向的相关系数为0.41(95%CI:0.32~0.49)。不同行业(Qb=6.18,P<0.05)、不同职场孤独感量表(Qb=24.50,P<0.001)、组织任期长短(Qb=6.25,P<0.05)对两者关系的调节作用具有统计学意义,文化差异对两者关系的调节作用不显著(Qb=0.30,P>0.05)。其中,行业具有高工作压力&低薪酬水平特征,职场孤独感与员工离职倾向的相关系数为0.49(P<0.001)大于具有高工作压力&高薪酬水平特征行业的相关系数0.36(P<0.001);组织任期长的情况下职场孤独感与员工离职倾向相关系数0.40(P<0.001)小于组织任期短相关系数0.45(P<0.001)的状况。结论:职场孤独感是员工离职倾向的重要影响因素。职场孤独感与员工离职倾向间的关系受到行业类型、组织任期及职场孤独感测量工具的调节。Objective:To explore the relationship between workplace loneliness and employees’turnover intention,and implement effective intervention measures.Methods:This study systematically searched the literature on the relationship between workplace loneliness and employees’turnover intention in Chinese and foreign literature databases,and used meta-analysis method to explore the relationship between workplace loneliness and employees’turnover intention.Funnel plot and Egger test were adopted to examine the publication bias.Results:Finally,a total of 22literatures were obtained in the study to explore the relationship between workplace loneliness and employees’turnover intention.The correlation coefficient of workplace loneliness and employees’turnover intention was 0.41(95%CI:0.32~0.49).Different industry types(Qb=6.18,P<0.05),different measurement tools of workplace loneliness(Qb=24.50,P<0.001)and organization tenure(Qb=6.25,P<0.05)had strong moderating effect on the relationship between workplace loneliness and employees’turnover intention.However,the moderating effect of cultural background on the relationship between the two was not significant(P>0.05).The industry had the characteristics of high work pressure&low salary,and the correlation coefficient of workplace loneliness and employees’turnover intention was 0.49(P<0.001),higher than the other;The correlation coefficient of workplace loneliness and turnover intention was 0.40,lower than the other.Conclusion:Workplace loneliness is a significant factor influencing employees’turnover intention.The relationship between workplace loneliness and employees’turnover intention is moderated by industry types,measurement tools of workplace loneliness,and organization tenure.
