摘 要:力图开辟创新研究的新视角、探索组织激励员工创新行为的策略。基于可雇佣能力视角,分析员工可雇佣能力内涵演进的必然性,在可雇佣能力各维度中融入创新要素;依据计划行为理论,从创新态度、创新主观规范和知觉行为控制3个维度分析员工创新行为产生机理,将员工创新行为影响因素归纳为与员工可雇佣能力密切相关的内在因素和与组织创新氛围紧密关联的外在因素,分别包括从可雇佣能力视角加以解释的内生态度、示范性规范、创新自我效能感,以及与组织氛围、主管支持及工作特征密切相关的外生态度、指令性规范与控制力。基于研究发现,提出识别、培养员工可雇佣能力的创新要素,建立有效的创新激励机制、营造良好的创新氛围,与员工构建长期稳定的雇佣关系等企业引导员工产生创新行为的对策建议。This paper tries to open up a new perspective of innovative research and explore the strategies of organization to motivate employees’ innovative behavior. Based on employability perspective, it analyzes the evolution necessity of employability connotation and integrates innovation elements into all employability dimensions, and according to the planned behavior theory, the formation mechanism of employee innovative behavior is analyzed from innovation attitude, innovative subjective norms and perceptual behavior control, the influencing factors of employee innovation behavior can be summarized as internal factors closely related to employability and external factors closely related to organizational innovation atmosphere, including endogenous attitudes, exemplary norms, and innovative self-efficacy explained from employability perspective, as well as exogenous attitudes, mandatory norms, and control forces closely related to organizational atmosphere, supervisor support and job characteristics. Based on the above findings, it puts forward some suggestions to motivate employees innovation behavior, including identifying and cultivating innovative elements of employees’ employability, establishing effective innovation incentive mechanism,creating a good innovation atmosphere, and building long-term and stable employment relationship with employees.
