摘　　要：随着灵活就业模式的兴起,越来越多的青年人选择拥有多重职业、多重身份以及追求多元生活,其被称为“斜杠青年”。然而,当斜杠青年过度投入副业工作时,这会阻碍主业工作的进展与表现。基于资源保存理论,本研究提出副业强迫激情会诱发员工的角色冲突,从而增加员工的主业离职倾向,同时提出两种调节变量来探索这一关系的边界条件:组织支持和家庭支持负向调节副业强迫激情与角色冲突之间的关系以及副业强迫激情与主业离职倾向之间经由角色冲突的间接效应。基于203名多职业工作者的样本数据,采用层级回归方法进行分析,本研究提出的有调节的中介模型获得了数据的支持。以上研究结果对于降低斜杠青年主业离职倾向具有一定的启发意义。Flexible employment mode has become a common phenomenon in the current world,making slash jobs popular among the young population which is called"Slashie".However,if slashies are over-engaged in sidehustle,the progress and performance of their full-time work will be impeded.Based on the conservation of resources theory,this study proposes how employees’obsessive passion of side-hustle will lead to the role conflict,which further increases turnover intention of full-time work.We also identify two moderators as boundary conditions of the above relationship.Organizational support and family support negatively moderate the relationship between obsessive passion of side-hustle and role conflict,as well as the indirect effect of obsessive passion of side-hustle on the turnover intention of full-time work through role conflict.Based on the data of 203 multi-career workers,we employed hierarchical multiple regression analysis.Our hypotheses are supported.Our findings provide novel insights for practitioners regarding how to reduce the turnover intention of full-time work of the slashies.
