北京冬奥会首都高校大学生志愿者参与动机、组织承诺与满意度关系研究

摘　　要：为了解北京冬奥会首都高校大学生志愿者参与动机、组织承诺与满意度的关系,本文运用文献资料法、问卷调查法、数理统计法、逻辑思辨法对参与北京冬奥会的500名首都高校大学生志愿者进行研究。结果:(1)北京冬奥会首都高校大学生志愿者的参与动机、组织承诺及满意度的得分较高,均存在性别和年级差异,差异均具有统计学意义(P<0.05);(2)北京冬奥会首都高校大学生志愿者的参与动机、组织承诺及满意度之间均存在显著正相关,相关系数介于0.12~0.90之间;(3)志愿者的年级、性别、调节心理动机、提升自我动机、寻求奖励动机、就业需求动机、继续承诺均能影响北京冬奥会首都高校大学生志愿者的满意度,可共同解释志愿者满意度总变异的60.4%。结论:北京冬奥会首都高校大学生志愿者的参与动机、组织承诺及满意度存在显著正相关,可根据志愿者的真实参与动机和组织承诺特点来针对性提升志愿者的满意度。建议:尊重并接纳大学生志愿者的多维参与动机,提升志愿者的服务质量;强化大学生志愿者的组织承诺和志愿精神培育,提升志愿者的服务魅力;健全激励机制,提升大学生志愿者的满意度。In order to understand the relationship among the motivation, organizational commitment and satisfaction of college student volunteers in Beijing Olympic Winter Games, this study used the methods of literature review, questionnaire, mathematical statistics and logical reasoning to study the 500 college student volunteers of Beijing Olympic Winter Games. Results:(a)the scores of participation motivation, organizational commitment and satisfaction of college students volunteers in Beijing winter Olympic Games were higher, and there were significant differences in gender and grade(P<0.05).(b)There is a significant positive correlation between the participation motivation, organizational commitment and satisfaction of college students volunteers of Beijing Winter Olympic Games, with the correlation coefficient between 0.12 and 0.90.(c)Grade, gender, adjusting psychological motivation, improving self-motivation, reward seeking motivation, employment motivation and continuing commitment can all affect the satisfaction of volunteers from Beijing Winter Olympic Games, which can jointly explain 60.4% of the total variation of volunteer satisfaction. Conclusion: There is a significant positive correlation between the participation motivation, organizational commitment and satisfaction of university volunteers in Beijing Winter Olympic Games, and the satisfaction of volunteers must be improved according to the real participation motivation and organizational commitment characteristics of volunteers. It is suggested to respect and accept the multi-dimensional participation motivation of college volunteers, improve the service quality of volunteers, strengthen the organization commitment and volunteer spirit cultivation of college student volunteers, enhance the service charm of volunteers, and improve the incentive mechanism to enhance the satisfaction of college student volunteers.
