摘  要:目的基于ERG理论分析某地级市公立三甲综合医院青年医务人员工作满意度及其影响因素,在事实依据的基础上探讨相应管理策略。方法采用电子问卷调查方式,在该医院随机抽取500名青年医务人员进行调查,进行描述性统计分析和单因素方差分析。结果青年医务人员生存需求是否满足体现在工作本身、薪酬待遇,相互关系需求体现在同事关系、组织管理、医院文化、职业认同,成长发展需求体现在职业发展。结论为满足青年医务人员生存、相互关系、成长发展需求,提升满意度,医院可考虑优化内部工作环境、提高薪酬待遇、改善内部交流沟通机制、深化医院文化建设、加强职工职业生涯管理。Objective:To analyze the job satisfaction and its influencing factors of young medical staff in a public comprehensive hospital of ClassⅢand Grade A from a prefecture-level city based on ERG theory,and explore the corresponding management strategies on the basis of facts.Method:500 young medical staff from the hospital were randomly selected by means of electronic questionnaire for the investigation.Descriptive statistical analysis and one-way analysis of variance were performed.Result:Whether the survival needs of young medical staff are satisfied is reflected in the work itself,salary and treatment;the needs for mutual relationship are embodied in colleague relationship,organizational management,hospital culture and professional identity;and the needs for growth and development are highlighted in career development.Conclusion:In order to meet the needs for survival,mutual relationship,growth and development of young medical staff and improve their satisfaction,hospitals can think of optimizing the internal work environment,improving remuneration,bettering the internal communication mechanism,deepening the construction of hospital culture,and strengthening the career management of the staff members.
