摘 要:目的:探究职业获得感对医务人员工作绩效的影响,并分析积极计划和未来职业获得预期在其中的作用。方法:采用多阶段抽样方法对贵州省六盘水市23家医院的医务人员进行问卷调查,对1406份有效数据进行层级回归和Bootstrap分析。结果:医务人员职业获得感对积极计划具有正向影响(β=0.248),并通过积极计划的中介作用正向影响工作绩效(β=0.228);职业获得感对工作绩效的直接作用受医务人员未来职业获得感的调节(β=0.088),当其未来职业获得预期处于低水平时,当下职业获得感对其工作绩效有直接负向影响,而当未来职业获得预期为高水平时,当下职业获得感对其工作绩效产生直接正向影响。结论:医务人员职业获得感可通过提升积极计划水平提高其工作绩效,但当未来职业获得预期低时,当下职业获得感高的医务人员工作绩效更容易受到负向影响。因此,在提升医务人员职业获得感的同时,应同时提升其未来职业获得预期。Objective: To explore the impact of occupational sense of gain on medical staff’s job performance, and to analyze the roles of positive planning and future occupational sense of gain. Methods: A questionnaire survey was conducted among medical staff in 23 hospitals in Liupanshui city of Guizhou province, and 1406 valid data were analyzed by hierarchical regression and Bootstrap analysis. Results: Occupational sense of gain of medical staff had a positive effect on positive planning(β=0.248), and positively affected job performance through the mediating effect of positive planning(β=0.228). The direct effect of occupational sense of gain on job performance was regulated by medical staff’s future occupational sense of gain(β=0.088). When future occupational sense of gain was at a low level, the current occupational sense of gain had a direct negative impact on job performance, and when the future occupational sense of gain was at a high level, the current occupational sense of gain had a direct positive impact on its job performance. Conclusion: Occupational sense of gain can improve medical staff’s job performance by improving the level of positive planning, but when the future occupational sense of gain is low, the current job performance of medical staff with high occupational sense of gain is more likely to be negatively affected. Therefore, while improving the occupational sense of gain of medical staff, we should also improve their future occupational sense of gain.
