摘　　要：目的通过调查某医院医生的职业锚类型和医生对医院职业生涯规划的满意度,了解医生职业生涯发展中突出的问题与改进的方向,为医院职业生涯规划提出意见与建议。方法选取某三级甲等专科医院130名45岁以下的医生为调查对象,通过问卷调查了解该院医生的职业锚类型与该院医生对职业生涯规划的满意度。结果在职业锚分布类型中,技术/职能型的人员所占比例最大,其次是服务/奉献型人员、安全/稳定型人员、生活型人员,管理型职业锚所占的比重最小。在职业生涯规划中,医生对于培训体系、人才培养项目、岗位设置、团队精神等较为了解,也较满意,但是对绩效考核的了解和满意度较低。结论在医院管理中,要完善绩效考核方案,提高医务人员工作的积极性。针对不同职业锚类型的人员制定不同的发展方向和激励方案,提高医生工作的积极性。Objective It is aware of the prominent problems and key points of doctors’career development by investigating the types of career anchors of doctors and their satisfaction with hospital career planning.On this basis,it puts forward opinions and suggestions for hospital career planning.Methods 130 doctors under the age of 45 in a tertiary specialized hospital were selected as the respondents,and a questionnaire was used to understand the types of career anchors of the doctors in the hospital and the satisfaction of the doctors in the hospital with their career planning.Results The proportion of technical/functional career anchors is the largest,followed by service/dedication career anchors,safe/stable career anchors,life career anchors.The proportion of management career anchors is the smallest.In career planning,doctors have a better understanding and satisfaction with the training system,talent training projects,post setting and team spirit.However,doctors’understanding and satisfaction with performance appraisal are relatively low.Conclusion In hospital management,the performance appraisal scheme should be improved to motivate doctors.In addition,diverse development directions and incentive schemes should be formulated for personnel of different career anchor types.
