摘 要:员工资质过剩感的广泛存在及其对组织的消极影响,近年来引起了学者的广泛重视。以往关于反生产行为的研究大多聚焦于个体自身的压力源或者挫折等绝对因素,并没有充分考虑到个体社会比较因素的影响。本文基于相对剥夺理论,构建了资质过剩感对反生产行为影响的理论模型,并分析了经济剥夺感和社会剥夺感在两者之间的内在作用机制。通过对331份员工样本数据的分析,得出如下结果:第一,资质过剩感对反生产行为有显著正向影响;第二,经济剥夺感在资质过剩感与反生产行为之间起完全中介作用;第三,社会剥夺感在资质过剩感与反生产行为之间起完全中介作用;第四,经济剥夺感和社会剥夺感在资质过剩感与反生产行为之间发挥链式中介作用。本研究丰富了反生产行为的研究机制,拓展了相对剥夺理论的相关研究。同时,对有效减少由于员工的资质感而导致的反生产行为的消极影响具有实践价值。The widespread sense of overqualification of employees and its negative impact on the organization have attracted extensive attention of scholars in recent years.In the past,most of the research on anti-production behavior focused on absolute factors such as individual’s own stressors or setbacks,without considering the influence of individual social comparative factors.Based on the theory of relative deprivation,this paper constructed a theoretical model of the influence of the sense of overqualification on anti-production behavior,and analyzed the internal mechanism of the sense of economic deprivation and that of social deprivation.By analyzing 331 pieces of sample data from employees,the following results were obtained.First of all,the sense of overqualification has a significant positive impact on anti-production behavior.Besides,the sense of economic deprivation plays a complete mediating role between the sense of overqualification and anti-production behavior.Moreover,the sense of social deprivation plays a complete mediating role between the sense of overqualification and anti-production behavior.Last but not least,the sense of economic deprivation and that of social deprivation play a chained mediating role between the sense of overqualification and anti-production behavior.This study enriches the research mechanism of anti-production behavior and expands the related research of relative deprivation theory.At the same time,it has practical value to effectively reduce the negative impact of anti-production behavior caused by employees’sense of qualification.
