摘　　要：目的:基于双因素理论,分析家庭医生工作满意度的影响因素,从而为全面推进家庭医生签约服务及实施可持续的签约服务提供建议。方法:采用多阶段抽样法,对泰安市748名家庭医生进行问卷调查,采用回归模型分析家庭医生工作满意度的影响因素。结果:保健因素方面,收入水平与工作量对等状况一般(β=-0.129)及不对等(β=-0.159)的家庭医生对工作满意度低,激励因素方面,与周围邻居/朋友相比自感社会地位差不多(β=0.110)和自感社会地位高(β=0.136)、认为居民对家庭医生签约服务的认可度高的家庭医生的工作满意度高(β=-0.109),没有行政职务的家庭医生工作满意度较低(β=-0.098),差异均具有统计学意义(P<0.05)。结论:要扩大全科医生人才队伍,注重职业培训,建立公平合理的薪酬体系;政府制定相关卫生政策,加强宣传力度,提高家庭医生的职业声望与社会认同。Objective:To analyze the factors influencing the job satisfaction of family doctors based on the motivation-hygiene theory,so as to provide suggestions for the implementation of sustainable contracting service.Methods:A multi-stage sampling method was adopted to select 748 family doctors in Tai’an.Regression model was used to analyze the influencing factors of family doctors’job satisfaction.Results:In terms of hygiene factors,family doctors whose income level and workload were general equal(β=-0.129)and unequal(β=-0.159)had lower job satisfaction.In terms of motivating factors,family doctors,who had general(β=0.110)and high self-perceived social status(β=0.136)compared with neighbors/friends,received higher recognition(β=-0.109)had higher job satisfaction.Family doctors without administrative positions were less satisfied with their jobs(β=-0.098).The differences were statistically significant(P<0.05).Conclusion:It is necessary to expand the family doctor teams,focus on vocational training and establish a fair and reasonable salary system.At the same time,the government should make relevant health policies and strengthen the efforts on publicity to improve the reputation and social recognition of family doctors.
