摘  要:教育服务品质的提升在于拥有稳定的教师队伍.以中国教育追踪调查(CEPS)的数据分析初中班主任职业压力、工作满意度和留职意愿之间的关系,结果显示:初中班主任教师职业压力、工作满意度与留职意愿显著相关,职业压力负向影响工作满意度和留职意愿;工作满意度与留职意愿显著正相关,学校管理满意最具解释力;工作满意度对职业压力、留职意愿具有中介效应;工作满意度的中介效应不存在性别、年龄和教龄差异.因此,应从缓解学校管理压力、增强教师工作满意度等方面提升初中班主任教师的留职意愿.The improvement of educational service quality lies in having a stable teaching staff.The analysis of the relationship among occupational pressure,job satisfaction and willingness to stay for middle school head teachers is based on the data of CEPS.The result shows that the occupational pressure and job satisfaction are significantly related to the willingness to stay.The occupational pressure negatively affects job satisfaction and the willingness to stay.The job satisfaction has a significant positive correlation with the willingness to stay,and school management satisfaction has the most explanatory power.The job satisfaction take a mediating role between the occupational pressure and the willingness to stay.The mediating effect of the job satisfaction has no differences in gender,age and teaching age.Therefore,the head teachers’willingness to stay should be improved by relieving the pressure of school management and enhancing job satisfaction.
