摘  要:目的比较不同发展阶段科室护理团队社会网络形成状态及特点,为探讨医疗机构内部改革、业务重组对人员管理的影响,进而对科室文化建设提供参考。方法以社会网络问卷对新建、扩建、传统三类科室护理团队进行调查,绘制社会网络结构图,对网络特点及网络节点进行分析。结果传统科室、新建科室、扩建科室社会网络密度分别为0.4625、0.2749、0.1812,扩建科室的社会网络更松散;新建科室、扩建科室、传统科室网络中心势分别为57.14%、45.5%、26.67%,新建科室网络成员活跃度更高,扩建科室次之;整体网络中心位置以高年资护士为主,引进人员在新建科室活跃度高于扩建科室。结论在公立医院发展过程中,高年资引进+低年资本土培养人员管理模式相对更宜适应多文化协同管理。建议尽量循序渐进地扩建科室规模,尤其是人员规模。Objective To compare the formation status and characteristics of the social network of the nursing team of the department at different stages of development;To provide reference for exploring the impact of internal reform and business reorganization of medical institutions on personnel management,and then to provide reference for the construction of department culture.Methods The nursing teams of newly-built,expanded and traditional departments were investigated by social network questionnaire.The social network structure was drawn,and the network characteristics and network nodes were analyzed.Results The social network densities of traditional departments,newly built departments and expanded departments were 0.4625,0.2749 and 0.1812,respectively,and the social networks of expanded departments were more loose.The network centers of newly built departments,expanded departments and traditional departments were 57.14%,45.5%and 26.67%respectively,and the members of the newly built department network were more active,followed by the expanded departments.The central location of the overall network was dominated by senior nurses,and the introduction of personnel was more active in the newly built departments than in the expanded departments.Conclusion In the process of development of public hospitals,the management mode of high-age introduction+low-age homegrown personnel is relatively more suitable for multi-cultural collaborative management.It is recommended to expand the size of the department step by step,especially the size of the staff.
