摘 要:目的了解北京大学第三医院青年医师对医院集团化发展的认知状况。方法基于文献研究法和头脑风暴法编制调查问卷,采用随机抽样法对医院407名青年医师进行问卷调查。结果317人(77.89%)认为医院集团化改革后工作量增加。不同执业地点的青年医师在薪酬水平、工作量和工作强度方面的认知存在显著性差异,派驻其他院区工作的青年医师认为工作强度大、薪酬水平提高不明显。青年医师对医院文化知晓情况得分为3.65±0.866,个人发展目标与医院发展战略一致性评分为3.91±0.651,认为医院集团化发展有益于今后个人发展评分为4.10±0.664,对集团化模式下医院发展信心评分为4.35±0.651。青年学术骨干和学科带头后备人选对集团化模式下医院发展的评价更积极。结论青年医师对医院集团化改革评价总体较高,应进一步提高人力资源管理精细化程度,调动青年医师工作积极性,同时提升医院文化认同感,促进医院文化融合发展。Objective To investigate the cognitive status of young physicians in Peking University Third Hospital on the development of hospital collectivization.Methods A questionnaire was compiled based on literature research and brainstorming,and 407 young physicians were surveyed by random sampling.Results 317 people(77.89%)thought that the workload of hospitals increased after the group reform.There were significant differences in the cognition of salary level,workload and work intensity among young physicians in different practice locations.Young physicians assigned to other hospitals thought that work intensity was high and the improvement of salary level was not obvious.The score of young physicians'awareness of hospital culture was 3.65±0.866,the score of consistency between personal development goals and hospital development strategies was 3.91±0.651,and the score of believing that hospital collectivization is beneficial to future personal development was 4.10±0.664.The score of confidence in the development of hospitals under the group mode was 4.35±0.651.The evaluation of young academic backbone and disciplinary leading candidates on the development of hospitals under the group mode is more positive.Conclusion The evaluation of young doctors on the reform of hospital collectivization is generally high.It is necessary to further improve the degree of fine human resource management,mobilize the work enthusiasm of young physicians,enhance the sense of hospital culture,and promote the integrated development of hospital culture.
