摘  要:个性化契约作为组织吸引并留住人才的一种有效手段,已逐渐成为组织管理领域的研究热点。然而,现有研究较多关注契约获得者的积极影响,对同事的消极反应还有待补充。鉴于此,本研究基于社会比较理论和社会认知理论,探究了同事个性化契约对员工职场偏差行为这一消极影响。通过对353名员工的两时点数据分析,本研究发现,同事个性化契约通过相对剥夺感正向影响员工职场偏差行为;组织人际氛围和内部人身份感知的交互项弱化了相对剥夺感与员工职场偏差行为间的正向关系及相对剥夺感的中介作用;在高内部人身份感知和高组织人际氛围的情境下,相对剥夺感的中介作用最弱。上述结果不仅丰富了个性化契约的相关理论,也为组织正确实施个性化契约管理策略提供了借鉴和指导。In order to help organizations attract and retain talents,idiosyncratic deals have received considerable attention.The existing research mainly focuses on the positive side of idiosyncratic deals and less on the reaction of coworkers.By integrating social comparison and social cognitive perspectives,we seek to investigate how and when perceptions of coworkers'i-deals affect employees'workplace deviant behavior.Data were collected from 353 employees at two points in time.As predicted,the relationship between perceptions of coworkers'i-deals and employees'workplace deviant behavior is mediated by relative deprivation;The interaction between organizational interpersonal climate and perceived insider status weakens the positive relationship between relative deprivation and workplace deviant behavior of employees and the mediation role of relative deprivation.The mediation role of relative deprivation is the weakest for those employees who have high perceived insider status and high organizational interpersonal climate.The current research not only has important implications for i-deal literature but also helps managers predict employees'reactions and behaviors.
