摘  要:基于人才生态学理论视阈,以湖北省81位院士为研究对象,探究影响科技人才成长的“双螺旋”因素以及在内外生态系统双循环的动态影响下高层次科技人才的成长特征,并提出高层次人才成长周期模型。研究发现,以院士群体为代表的高层次科技人才具有以下成长特征:多元化的高等教育是院士成长的基础;区域经济条件是院士成长的助推器;合理的工作流动是院士成长的加速器;院士的平均成长周期为27年;适当兼职对院士成长具有推动作用;海外留学及博士后经历有效促进院士的成长。Based on the theoretical perspective of talent ecology, taking 81 academicians from Hubei Province as the research objects, this paper explores the “double helix” factors affecting the growth of scientific and technological talents and the growth characteristics of high-level scientific and technological talents under the dynamic influence of the double cycle of internal and external ecosystems, and put forward a high-level talent growth cycle model.The high-level scientific and technological talents represented by the academician group have the following growth characteristics: diversified higher education is the basic condition for the growth of academicians;regional economic conditions are the boosters for the growth of academicians;reasonable work flow is the accelerator for the growth of academicians;The average growth cycle is 27 years;appropriate part-time jobs can promote the growth of academicians;overseas study and postdoctoral experience can effectively promote the growth of academicians.
