摘 要:目的 探讨医务人员自主性动机现状及其与工作资源和工作绩效的关系,并检验自主性动机的中介作用,为提高医务人员的工作绩效提供对策建议。方法 采用问卷调查法对杭州市813名医务人员的工作绩效及其影响因素进行实证研究;采用结构方程模型分析医务人员的工作资源和自主性动机对工作绩效的直接和间接影响。结果 不同性别和执业岗位的医务人员的工作资源差异有统计学意义(P<0.05);不同婚姻状况和职称的医务人员的自主性动机差异有统计学意义(P<0.05);不同婚姻状况、工作年限和职称的医务人员的工作绩效差异有统计学意义(P<0.05);工作资源、工作绩效和自主性动机两两之间具有相关性,r=0.361~0.670 (P<0.01);工作资源对医务人员工作绩效的直接效应值为0.355,间接效应值为0.330,间接效应百分比为48.18%。结论 医务人员的工作资源不仅可以直接影响工作绩效,还能通过自主性动机的部分中介作用对其产生间接影响。Objective To explore the status quo of medical staff’s autonomous motivation and its relationship withwork resources and work performance,and to test the mediating role of autonomous motivation,and to providecountermeasures and suggestions for improving medical staff’s work performance. Methods An empirical study wasconducted on the work performance and its influencing factors of 813 medical workers in Hangzhou by questionnairesurvey. Structural equation model was used to analyze the direct and indirect effects of medical staff’s job resourcesand autonomous motivation on job performance. Results There were statistically significant differences in work re⁃sources among medical staff by gender and professional positions (P<0.05);statistically significant differences inautonomy motivation among medical staff by marital status and work title (P<0.05);statistically significant differencesin work performance among medical staff by marital status,work years and work title (P<0.05);There was acorrelation between work resources,work performance and autonomy motivation,r=0.361~0.670 (P<0.01);Thedirect effect value of work resources on work performance of medical staff was 0.355,the indirect effect value was0.330,and the indirect effect percentage was 48.18%. Conclusion The work resources of medical staff can not onlydirectly affect the work performance,but also indirectly through the partial mediating of autonomy motivation.
