摘  要:在我国零工经济快速发展的背景下,平台企业纷纷使用基于算法技术的工作游戏化系统对零工工作者进行绩效管理,但目前学术界尚不清楚平台工作游戏化能否以及如何影响零工工作者服务绩效。本研究结合目标设置理论和工作游戏化理论模型,使用389份源于问卷调查和平台终端匹配的网约车司机三波次数据,揭示了平台工作游戏化感知通过提升零工工作者目标承诺,进而促进其服务绩效的作用机制,并考察了竞争人格倾向的调节作用。研究结果表明:(1)平台工作游戏化感知正向影响零工工作者服务绩效,目标承诺在二者之间起到中介作用;(2)竞争人格倾向正向调节平台工作游戏化感知对目标承诺的影响;(3)竞争人格倾向正向调节平台工作游戏化感知通过目标承诺影响服务绩效的间接效应。本研究从目标设置和信息反馈的路径挖掘了平台工作游戏化感知影响零工工作者服务绩效的作用机制及人格特质的边界作用,提供了平台数字化工作设计的新思路,并拓展了目标设置理论的应用范围和情境。In the context of the rapid development of China's gig economy,platform companies have used work gamification systems based algorithmic technology to manage the gig workers' service performance,but it is unclear whether and how the gamification of platform influences gig workers' service performance.This study,combines with goal setting theory and a theoretical model of work gamification,uses three waves of data based on 389 questionnaires responded by online taxi drivers who are matched by the platform terminal,and reveals that the platform work gamification perception improves gig workers' service performance via goal commitment and combines the moderating role of competitive personality trend in this process.The results show that(1) platform work gamification perception exerts positive effects on gig workers' service performance with goal commitment as an intermediary,and(2) that the platform work gamification perception positively moderated by the competitive personality trend exerts an effect on goal commitment and(3) have stronger indirect effects on service performance via goal commitment when the competitive personality trend is stronger.These results respond to the controversy about how work gamification affects performance,explore the boundary effect of personality traits,provide new ideas for platform digital work design,and expand the application scope and context of the goal setting theory.
