摘 要:目的通过对360°师资评价、岗位胜任力评价结果综合分析及结果应用,提升住培师资带教质量。方法2020年9月—2021年8月选取玉林市第一人民医院住培师资285名作为评价对象,使用360°师资评价、岗位胜任力评价对住培指导老师进行问卷调查。利用SPSS 22.0统计学软件进行统计学分析。结果总体评价中同行评价最高,上级评价居中,教师自评和学员评价偏低;从360°评价均值可以看出十大评价指标中医德医风、职业精神、专业能力、医患沟通方面分数较高,团队协作、总体评价分数方面居中,教学效果、主动带教、关爱学员及教学设计方面分数偏低;岗位胜任力评价结果为:带教师资73.0%为“优秀”,18.2%为“良好”,7.1%为“一般”,1.7%为“不合格”;三个阶段住培学员评价结果对比,教学设计、教学效果、主动带教、关爱学员、职业精神、团队协作及总体评价逐步提高,差异有统计学意义(P<0.05)。结论住培基地通过制定合理的师资评价机制,对住培师资评价结果分析、反馈、制定整改和激励措施,对于管理部门了解师资带教情况、不断加强对住培师资队伍的管理和建设,提升住培师资带教质量,进而提高住培培训质量。Objective To improve the teaching quality of resident training teachers,through the comprehensive analysis and application of 360 degree teacher evaluation and post competency evaluation results.Methods From September 2020 to August 2021,285 teachers of residential training in the First People's Hospital of Yulin were selected as the evaluation objects,and questionnaires were conducted on the instructors of residential training by 360°teacher evaluation and post competency evaluation.SPSS 22.0 statistical software was used for statistical analysis.Results In the overall evaluation,peer evaluation was the highest,superior evaluation was in the middle,and teacher self-evaluation and student evaluation were low.From the average 360°evaluation,it can be seen that the ten evaluation indicators have high scores in ethics,professionalism,professional ability,and doctor-patient communication,teamwork and overall evaluation scores,and low scores in teaching effect,active teaching,caring for students and teaching design.The results of job competency evaluation were:73.0%of teachers were"excellent",18.2%were"good",7.1%were"fair",and 1.7%were"unqualified".Compared with the evaluation results of the three stages of resident trainees,the teaching design,teaching effect,active teaching,caring for students,professionalism,teamwork and overall evaluation gradually improved,and the differences were statistically significant(P<0.05).Conclusion By formulating a reasonable teacher evaluation mechanism,the residential training base can analyze and feedback the evaluation results of residential training teachers,and formulate rectification and incentive measures,which can help the management department to know the situation of teachers'teaching,continuously strengthen the management and construction of residential training teachers,improve the quality of residential training teachers'teaching,and then improve the quality of residential training.
