摘  要:目的:探讨北京市三甲医院医生职业倦怠、离职意愿水平及其关联强度。方法:选取北京市15所三甲医院临床医生作为调查对象,于2022年3月—5月采用自行设计的问卷进行线上调查。内容包括主要人口学特征、工作倦怠量表-服务人员调查量表以及离职意愿量表等。采用广义线性回归模型及有序多分类Logistic回归模型探讨职业倦怠对离职意愿的影响。结果:共回收有效问卷834份,离职意愿平均总分12.74±3.71分。职业倦怠总均分每增加1分,离职意愿总均分增加0.33分(β:0.33,95%CI:0.27~0.39),离职意愿从很低上升到较低及以上级别的风险增加2.20倍(OR=3.20,95%CI:2.57~4.00)。离职意愿和职业倦怠水平呈显著正相关(P<0.05)。结论:北京市三甲医院临床医生职业倦怠是其离职意愿的重要影响因素。帮助医生降低职业倦怠水平,可以有效减弱离职意愿。Objective:To analyze and discuss the level of job burnout and turnover intention,and the relationship between them for physicians in the Grade-A tertiary hospitals of Beijing.Methods:Physicians were enrolled in our study from 15 Grade-A tertiary hospitals in Beijing.All participants completed a self-designed online questionnaire from March to May 2022,including demographic characteristics,Maslach Burnout Inventory-Human Service Survey(MBI-HSS)and turnover intention.Descriptive analysis was conducted for the data;turnover intention as continuous variable,generalized linear regression was used to analyze the effect of job burnout on turnover intention,and Pearson linear analysis was conducted for the correlation test;turnover intention as ordered category variable,ordered multivariate logistic regression analysis was used.Results:A total of 834 valid questionnaires were completed.The average quitting score was 12.74±3.71.Results from multivariate analysis showed that with the per 1 point increase in the total average score of job burnout,the total average score of turnover intention increased by 0.33 points,and the risk of turnover intention rising from very low to higher levels increased by 2.20 times(P<0.05).Conclusion:Job burnout is an important risk factor for the turnover intention among physicians.Helping physicians to reduce job burnout can effectively reduce the ultimate turnover intention.
