摘  要:目的调查三甲医院重症监护室(intensive care unit,ICU)护士精神气候现状及其影响因素,分析ICU护士精神气候与ICU护士长领导风格的相关性。方法通过便利抽样方法选取南京市6所三甲医院ICU护士358名作为研究对象,使用基本情况问卷、多元领导行为量表和中文版精神气候简式量表对其进行调查,用Pearson相关性分析三甲医院ICU护士长领导风格与ICU护士精神气候相关性,以线性回归分析三甲医院ICU护士精神气候影响因素。结果三甲医院ICU护士精神气候得分为(15.25±2.11)分,ICU护士长变革型领导风格得分为(70.46±8.41)分,交易型领导风格为(13.92±6.88)分。经Pearson相关性分析可得,三甲医院ICU护士长变革型领导风格与ICU护士精神气候呈显著正相关(r=0.424,P<0.01),ICU护士长交易型领导风格与ICU护士精神气候呈显著负相关(r=-0.427,P<0.01)。线性回归分析,三甲医院ICU护士长变革型领导风格和交易型领导风格均为ICU护士精神气候的显著影响因素(P<0.01),而年龄、职称、护龄、工资收入、与同事关系也是ICU护士精神气候的显著影响因素(P<0.01)。结论三甲医院ICU护士对工作环境精神气候感知处于中等水平,ICU护士长应选择变革型领导风格提升护士工作环境精神气候。Objective To investigate the current situation and influencing factors of mental climate of ICU nurses in class III first-class hospitals,and to analyze the correlation between mental climate of ICU nurses and leadership style of head nurses in ICU.Methods A total of 358 ICU nurses from 6 Major hospitals in Nanjing were selected by convenient sampling method.They were investigated by basic situation questionnaire,multiple leadership behavior scale(MLQ)and Chinese version of mental climate short form scale(C-SCS).Pearson correlation analysis was used to analyze the correlation between ICU head nurses'leadership style and ICU nurses'mental climate.The linear regression analysis was used to analyze the influencing factors of mental climate of ICU nurses in major hospitals.Results The score of ICU nurses'perception of working environment and spiritual climate in major hospitals was 15.25±2.11,the score of transformational leadership style of ICU head nurses of was 54.20±8.41,and the score of tran-sactional leadership style was 13.92±6.88.Pearson correlation analysis showed that there was a significant positive correlation between ICU nurses'transformational leadership style and ICU nurses'spiritual climate(r=0.424,P<0.01),and a significant negative correlation between ICU nurses'transactional leadership style and ICU nurses'spiri-tual climate(r=-0.427,P<0.01).Age,professional title,nursing age,salary income,relationship with colleagues,transformational leadership style and transactional leadership style were the significant influencing factors of ICU nurses'spiritual climate in major hospitals(P<0.01).Conclusion ICU nurses of major hospitals have a medium le-vel of perception of the spiritual climate of the working environment.The ICU head nurses should select the transformational leadership style to improve the spiritual climate of nurses'working environment in major hospitals.
