摘 要:目的:基于行动识别理论探讨员工养家动机影响组织承诺的作用机制。方法:采用养家动机量表、工作活力量表、工作压力量表、关系型自我构念量表和组织承诺量表对646名企事业单位员工进行调查。结果:(1)养家动机正向预测工作活力和组织承诺;(2)工作活力在养家动机与组织承诺之间起中介作用;(3)关系型自我构念正向调节养家动机与组织承诺和工作活力之间的关系;(4)关系型自我构念正向调节工作活力在养家动机与组织承诺之间的中介作用。结论:养家动机通过工作活力影响员工组织承诺,关系型自我构念调节了这一中介过程,对于关系型自我构念高的员工,养家动机对工作活力的影响更强。Objective:Based on action identification theory,this paper discusses the mechanism of employees'family motivation affecting organizational commitment.Methods:646 employees in enterprises and public institutions were investigated by bread-supporting motivation scale,job vitality scale,job stress scale,relational self-construct scale and organizational commitment scale.Results:(1)Family motivation positively predicted work vitality and organizational commitment;(2)Work vitality mediated the relationship between family motivation and organizational commitment;(3)Relational self-construct positively moderated the relationship between family motivation,organizational commitment and work vitality;(4)Relational self-constructs positively moderated the mediating role of work vitality between family motivation and organizational commitment.Conclusion:Family motivation influences employees'organizational commitment through work vitality,and relational self-construct moderates the mediating process.For employees with high relational self-construct,family motivation has a stronger influence on work vitality.
