护理人员应用参与管理模式的价值分析

摘  要:目的探究护理人员应用参与管理模式的可行性。方法选择2020年9月—2022年10月黑龙江省医院在职护理人员15名,根据时间不同分为管理前(2020年9月—2021年9月)和管理后(2021年10月—2022年10月),管理前执行传统护理管理模式,管理后执行参与管理模式,对比管理前后护理人员护理能力、结构授能以及工作满意度。结果管理后护理人员病区管理、一级护理、基础护理、查对制度、消毒隔离及急救技能等护理能力显著高于管理前,差异有统计学意义(P<0.05);管理后护理人员机会、信息、支持、资源、正式权力、非正式权力以及整体授能等结构授能评分显著高于管理前,差异有统计学意义(P<0.05);管理后与同事关系、工作被认可、家庭工作平衡、管理、工作负荷、个人成长及发展、工作本身、工资及福利等护理人员工作满意度评分均高于管理前,差异有统计学意义(P<0.05)。结论本院护理人员应用传统护理管理与参与护理管理两种模式的对比之下,参与管理模式在改善护理人员护理能力、结构授能、工作满意度方面效果更佳。Objective To explore the feasibility of nursing staff applying the participation management model.Methods From September 2020 to October 2022,15 in-service nursing staff in Heilongjiang Provincial Hospital were selected.Recorded as pre-management(from September 2020 to September 2021)and post-management(from October 2021 to October 2022)according to different times.The traditional nursing management mode is implemented before management,and the participation management mode is implemented after management.Nursing ability,structural empowerment and job satisfaction of nursing staff were compared before and after management.Results After the management,the nursing abilities of the nurses in ward management,first-level nursing,basic nursing,checking system,disinfection and isolation,and first aid skills were significantly higher than those before the management,the difference was statistically significant(P<0.05).The structural empowerment scores of nursing staff such as opportunity,information,support,resources,formal power,informal power and overall empowerment after management were significantly higher than those before management,the difference was statistically significant(P<0.05).After management,nursing staff′s job satisfaction scores such as relationship with colleagues,job recognition,family work balance,management,workload,personal growth and development,work itself,salary and benefits were all higher than those before management,the difference was statistically significant(P<0.05).Conclusion Compared with the two models of traditional nursing management and participatory nursing management used by nursing staff in this hospital,the participatory management model is more effective in improving nursing ability,structural empowerment and job satisfaction of nursing staff.
