摘 要:塑造和提升组织韧性是我国全球化企业有效应对不确定性冲击的关键成功要素,而新兴的天生全球化企业与传统全球化企业在韧性塑造中却面临不同困境。采用双案例对比研究方法,选取TikTok和华为分别作为天生和传统全球化企业的典型成功案例,探索两类企业组织韧性特征及其形成过程的共性和差异。研究发现:两类全球化企业的组织韧性虽表现出稳健性、冗余性、灵活性、兼容性和适应性五个共性特征,但韧性特征的具体解释、形成过程和驱动要素等却存在显著差异。具体来说,天生全球化企业经历韧性塑造、韧性激活、反超改进三个韧性特征形成阶段,差异化驱动要素分别是“内韧和外联”“事中预判”“反思”;传统全球化企业经历韧性激活、韧性再造、反超改进三个韧性特征形成阶段,差异化驱动要素分别是“事前预判”“去冗余和激励”“开放”。对比天生和传统全球化企业组织韧性特征及其形成过程,既是在逆全球化时代对我国全球化企业组织韧性理论规律挖掘的新探索和补充,也为我国全球化企业塑造自身韧性体系提供了精准成功对标案例。The interweaving of globalization and anti-globalization has become a new theme of the world economy,and China's global enterprises are frequently suppressed by other governments on the grounds of national security.The operational risks faced by the globalization of Chinese enterprises have increased significantly,and the adverse hidden dangers caused by the uncertainty of the external environment have seriously threatened the normal development of enterprises,among which political risks have become the main factors restricting the global development of Chinese enterprises,especially compared with traditional global enterprises(TCEs),emerging born global enterprises(BGEs)face earlier and stronger external crises.Shaping and enhancing organizational resilience is the key capability for China's global enterprises to effectively deal with the shock of uncertainty.However,BCEs and TCEs face different difficulties in shaping resilience.Organizational resilience,as a special ability of an organization to respond to crises,can help organizations turn crises into opportunities in highly destructive external risks,and even demonstrate superior performance beyond pre-crisis levels.In order to explore the representation of high resilience,the study of the characteristics of organizational resilience has become an important topic in management practice,and scholars have made rich achievements on the basic connotation and constituent elements of organizational resilience characteristics.However,the existing research on organizational resilience characteristics is still mainly based on theoretical deduction,and more macroscopic universal characteristics of organizational resilience in crises are discussed,one is that the resilience characteristics of the special organization of global enterprises are not yet common,and the other is that the process of differentiated formation of resilience characteristics of different types of organizations is also rarely explored.In view of the above research gaps,this paper adopts a two-case
