Research on the Nudging Mechanism of Employee Knowledge Sharing

摘　　要：[研究目的]强制、外化的管理措施无法推动员工自愿且持续的知识分享,该文旨在探究能够激发员工知识分享内在动机,引导员工自发持续地进行知识分享的助推机制。[研究方法]以654份问卷为样本,利用Bootstrap方法和层次回归分析法,基于助推理论探讨组织和个体(领导和同事)两个层面的环境推力推动员工知识分享的内在机制。[研究结论]结果表明:组织知识分享、领导知识分享和同事知识分享均对员工知识分享发挥助推作用;个体层面的环境推力(领导和同事知识分享)发挥的社会型助推作用更大,并且同事知识分享的从众效应比领导知识分享的榜样效应更能推动员工知识分享;员工知识分享自我效能感起中介作用但存在一定区别,员工参与氛围对员工知识分享自我效能感发挥参与式助推作用。[Research purpose]Mandatory and externalized management measures cannot promote employees'voluntary and constant knowledge sharing behavior.This article aims to find the nudging mechanism that can stimulate employees'intrinsic motivation for knowledge sharing,and guide employees to spontaneously and continuously share knowledge.[Research method]Based on nudge theory,this paper explores the internal mechanism of organizational and individual(leaders and colleagues)environmental push in promoting employee knowledge sharing,and Bootstrap method and hierarchical regression analysis method are used to verify the internal mechanism with 654 samples.[Research conclusion]The results show that:organizational knowledge sharing,leadership knowledge sharing and coworker knowledge sharing all nudge employee knowledge sharing behavior;Social nudges of individual environmental push(leadership knowledge sharing and coworker knowledge sharing)play a greater role in employee knowledge sharing;The conformity effect of coworker knowledge sharing on employee knowledge sharing is stronger than the effect of leadership knowledge sharing;Employee self-efficacy in knowledge sharing plays a mediating role,but there are some differences;Participative nudge of employee involvement climate plays a moderating role in promoting employee self-efficacy about knowledge sharing.
