摘 要:随着国家出台相关政策对文化产业进行大力扶持,越来越多的文化企业应运而生。对于文化企业而言,知识型员工就是其主要生产力,而创造力则是知识型员工所需具备的必不可少的一种能力。因此,文化企业知识型员工的跨边界活动对其创造力产生的影响显得尤为重要。论文对国内外学者的研究进行梳理总结,并在其基础上针对该问题提出了更加完善的系统研究模型,运用案例分析法,通过对华强方特创意设计师所进行的一系列跨边界活动进行验证得出:事务性跨边界活动通过角色过载的中介效应对文化企业知识型员工的创造力产生消极影响;学习性跨边界活动通过知识获取的中介效应对文化企业知识型员工的创造力产生积极影响。With the introduction of relevant policies to vigorously support the cultural industry,more and more cultural enterprises emerge at the historic moment.For cultural enterprises,knowledge-based employees are their main productive forces,and creativity is an essential ability for knowledge-based employees.Therefore,it is particularly important for cultural enterprises that knowledge-based employees have an impact on their creativity in cross-border activities.This paper summarizes the studies of domestic and foreign scholars,and puts forward a more complete system research model for this problem on the basis of it.Finally,the case analysis method is applied to analyze and verify a series of cross-border activities conducted by“HuaQiangFangTe creative designer”,and the results are as follows:transactional cross-border activities exert a negative impact on the creativity of knowledge-based employees in cultural enterprises through the mediating effect of role overload;through the mediating effect of knowledge acquisition,learning cross-boundary activities have a positive impact on the creativity of knowledge-based employees in cultural enterprises.
