特质正念对基层公务员周边绩效的影响:工作繁荣的中介作用及公共服务动机的调节作用

摘　　要：在公共服务组织内,周边绩效作为个体利他主义的重要行为表现,能够进一步促进组织内部沟通与合作,提升组织效益。结合工作繁荣和公共服务动机的相关研究,基于资源保存理论,以我国基层公务员为研究对象,实证检验了特质正念影响周边绩效的影响机制和边界条件。通过对380名基层公务员的实证研究发现:基层公务员特质正念可以显著提升周边绩效,且工作繁荣在其中发挥了部分中介的作用;同时,公共服务动机在特质正念与周边绩效以及工作繁荣与周边绩效的关系中均发挥了显著的正向调节作用。研究有助于丰富中国情境下基层公务员周边绩效的相关文献,也为加快建设服务型政府、提升基层公务员工作活力与学习动力、强化公共服务动机提供了有价值的启示。In public service organizations,contextual performance,as an important manifestation of individual altruism,can further promote internal communication and cooperation and enhance organizational efficiency.Combined with the relevant researches on thriving at work and public service motivation,based on resource conservation theory,the paper makes a case study of grassroots civil servants in China and empirically tests the mechanism and boundary conditions of the influence of dispositional mindfulness on contextual performance.Through an empirical study of 380 grassroots civil servants,it finds that dispositional mindfulness can significantly improve contextual performance,and thriving at work plays part of mediating role.At the same time,public service motivation plays a significantly positive mediating role in the relationship between dispositional mindfulness and contextual performance,and between thriving at work and contextual performance.The study contributes to enriching the relevant literature on contextual performance of grassroots civil servants in Chinese context,and gives valuable enlightenment about building service-oriented government,enhancing work vitality and learning motivation of grassroots civil servants and strengthening public service motivation.
