摘  要:幼儿园园长的创造型领导特质是驱动幼儿园教师实施创新性教学变革的重要动能。为探讨创造型园长与幼儿园教师创新教学表现的关系以及幼儿园组织创新支持与创新型组织文化在二者之间的中介作用,本研究对广东省536名幼儿园教师进行了调查,结果显示:园长创造型领导与教师创新教学表现显著正向相关,但在整体结构模型中的直接影响路径不显著,其对教师创新教学表现的驱动作用需要借助中介情境机制产生由内向外扩散的涟漪效应;创新型组织文化是园长创造型领导效能发挥的关键驱动因素;园长创造型领导通过组织创新支持和创新型组织文化的序列中介作用发挥创新扩散效应。相对重要性分析结果表明,幼儿园创新型组织文化和组织创新支持是提升幼儿园教师创新教学表现的两大核心因素,园长创造型的管理者特质贡献度次之,园长创造型的工作者特质贡献度最低。为提高幼儿园教师的创新教学表现水平,建议推动园长领导范式由科层型向创造型转变,发挥其对幼儿园教师创新教学表现核心圈层的涟漪效应;提升幼儿园创新支持力度,强化幼儿教师创新教学动机;营造创新、活力与宽松的组织文化,提升幼儿教师创新素养。The creative leadership ability of kindergarten principals is an important driving force for kindergarten teachers to implement innovative teaching reforms.The purpose of this study is to explore the relationship between creative leadership of kindergarten principals and innovative teaching performance of kindergarten teachers,as well as the mediating role of kindergarten organizational innovation support and innovative organizational culture between the two variables.This study conducted a survey of 536kindergarten teachers in Guangdong Province,and the results showed that the creative leadership of kindergarten principals is significantly positively correlated with the innovative teaching performance of the teachers in this kindergarten.However,in the overall structural model,its direct impact path is not significant.The creative leadership of kindergarten principals has an impact on the innovative teaching performance of kindergarten teachers through mediating variables,resulting in a ripple effect that spreads from the inside out.The creative leadership of kindergarten principals exerts innovation diffusion effects through the sequential mediation of organizational innovation support and innovative organizational culture.The results of the relative importance analysis indicate that innovative organizational culture and kindergarten innovation support are the two core factors that enhance the innovative teaching performance of kindergarten teachers,with the principals' creative managerial traits contributing the next most and the principals' creative worker traits contributing the least.To improve the innovative teaching performance of kindergarten teachers,this study suggests that:firstly,it is necessary to promote the paradigm shift from bureaucracy to creation and unleash its ripple effect on the innovative teaching performance of kindergarten teachers;secondly,enhance the support for innovation in kindergartens and stimulate the motivation of kindergarten teachers to innovate teaching;thirdly,create an inn
