摘 要:目的探讨宁波市第二医院护士参加N3~N4护理岗位竞聘的体验,进一步探索岗位竞聘的可行性及竞聘效果,以期为科学、合理地设置护理岗位提供依据。方法选取2022年1月至3月宁波市第二医院参加N3~N4岗位竞聘的30名护士为研究对象,采用质性研究中现象学研究的深入访谈法,进行半结构式访谈,应用主题分析法进行资料分析。结果访谈结束后,从访谈资料中提炼出护士岗位竞聘体验的相关主题,其中积极的方面集中于:挑战与机会并存、体现岗位价值、形式新颖三个方面;需要提升的方面集中于:岗位胜任力(应急、组织和管理能力,纠纷处理能力)、职业压力两个方面。结论在三级甲等综合性医院中实行N3~N4护理岗位竞聘,对传统的岗位设定模式是一种挑战与突破,护士认为竞聘上岗是一种学习机会,能体现自身价值,同时又感到职业压力与自身能力的欠缺。Objective To explore the experience of nurses participating in N3-N4 nursing post competition in Ningbo No.2 Hospital,and further explore the feasibility and effect of post competition,in order to provide a basis for scientific and reasonable setting of nursing posts.Methods A total of 30 nurses who participated in the N3-N4 post competition in Ningbo No.2 Hospital from January to March 2022 were selected as the research objects.Semi-structured interviews were conducted according to the in-depth interview method of phenomenological research in qualitative research,and thematic analysis was used to analyze the data.Results After the interview,the themes related to the experience of nurses'post competition recruitment were extracted from the interview data.The positive aspects focused on three aspects:the coexistence of challenges and opportunities,reflecting the value of the post,and novel forms.The aspects that need to be improved focus on two aspects:post competency(emergency,organization and management ability,dispute handling ability)and occupational pressure.Conclusion The application of N3-N4 nursing post competition in a ClassⅢGrade A hospital is a challenge and breakthrough to the traditional post setting model.Nurses think that competition is a learning opportunity,which can reflect their own value,but at the same time they feel occupational pressure and lack of ability.
